國民中學主任領導風格之研究

A Study on Leadership Style of Division Directors at Junior High School

摘要


本研究從現代領導理論的角度,探討臺北市國中行政主管期望主任展現的領導風格,與主任實際展現的領導風格為何?進而比較主任被期望的領導風格,與其實際表現的領導風格差異情況。同時也比較不同背景變項之學校校長、主任本人、組長對主任領導風格看法的差異情形。 本研究主要採用問卷調查法,以臺北市59所國中為研究範圍,針對97學年度第2學期之校長、主任、組長採隨機抽樣方式,選取315位寄發調查問卷,回收問卷311份,得有效問卷311份,問卷回收率99%。透過次數分配、百分比、平均數、標準差分析、t考驗、單因子變異數分析等統計方法分析後,本研究獲致結論如下: 一、臺北市國中不論是校長、主任本人或組長均不期望主任以威權來 領導部屬,而期望主任能以魅力影響或建立願景之風格來領導。 二、臺北市國中主任實際表現的領導風格,傾向於具有西方色彩的轉型領導風格:魅力影響、激發鼓舞及建立願景的領導;而較不傾向代表東方特色的家長式領導風格,以威權來領導。 三、臺北市國中不論是校長、主任本人或組長,期望主任展現的領導風格,與主任實際表現的風格一致,均傾向西方色彩的魅力影響、建立願景的領導;而較不傾向東方特色的威權領導。 四、臺北市國中女校長期望主任展現魅力影響與建立願景領導的傾向度高於男校長。 五、臺北市國中男組長認為主任實際表現建立願景與智性啟發領導的傾向度高於女性組長。 六、臺北市國中組長的學歷愈高愈不期望主任用威權領導;而且學歷愈高的組長認為主任實際表現威權領導之傾向度愈低。 七、臺北市國中規模愈大的學校,組長期望主任展現德行領導的傾向度愈高;而規模大的學校,主任實際表現德行領導的傾向度也高於規模小的學校。

This research was to discuss how Taipei Junior High schools’ director leadership expected to be and the actuality being from a modern leadership theory. Further to compare the differences between expected leadership and its actual performance. Meanwhile, comparison from variable school principals, directors and group leader’s aspects to the differences were also the core of this research. This research mainly used questionnaire survey procedure, took 59 Junior High as the range of study in Taipei and sent out 315 in random sampling way to these Junior High’s principal, director, group leader in view of the 97 school year 2nd semester. Returning questionnaire 311, effective questionnaire 311, questionnaire returns-ratio up to 99%. After statistical method analyses and so on number of times assignment, percentage, mean value, standard deviation analysis, t test, single factor variance analysis, this research obtainted the conclusion as follows: 1. None of the principal, director or group leader would like the director to lead the subordinate by the authority, but expect that director to lead by the charm of influence or the establishment prospect. 2.This research discovers that the expected leadership style and the actual performance in Taipei Junior High director were no discrepancy. Both of it favors in Western leadership style: The charm influence, the stimulation inspire and establish the prospected leadership; on the other hand, did not favor Eastern characteristic paternalistic leadership style, led by the authority. 3.Feminine principles’ tendency for expecting director leadership on charm influence and establishment prospect were higher than male principles in Taipei 4.Male group leader thought that directors’ actual performance in the establishment prospect and the wisdom inspiration leadership tendency was higher than feminine group leader. 5.The higher education the group leaders were, the less they expected director to use authority leadership. Likely to say, they thought the higher education the group leaders were, the less tendency they would perform authority leadership. 6.In Taipei, the bigger school the higher expectation on director to perform in morality leadership. In reality, directors in big school tended to perform morality leadership were higher the smaller school.
