護理職涯發展對留任意願之相關性探討-以某教學醫院為例

摘要


本研究旨在探討護理人員職涯發展對留任意願之相關性,採橫斷式設計(Cross-Sectional Research Design)問卷調查法進行探究,以自擬之「護理人員職涯發展對留任意願之調查表」為工具,經人體試驗委員會審查通過後,以臺北市立聯合醫院護理人員為研究對象,自99年3月19日起至99年4月2日施測,共發出1520份問卷,回收有效問卷1171份,有效問卷回收率為77.04 %。 研究結果顯示護理人員職涯發展整體感受5.99(九點尺度計分);以專業成長得分最高5.96(九點尺度計分),穩定遲滯得分最低4.45(九點尺度計分),留任意願整體4.56(九點尺度計分)。 職涯發展與留任意願之間有顯著相關,解釋力為31.78%,職涯發展之穩定遲滯(B=0.12)每上升1分,留任意願上升0.12分;職涯發展之挫折衰退(B=-0.36)每上升1分,留任意願下降0.36分;期望研究結果能作為在臨床研擬促進員工增強護理人員對職涯發展的價值信念,並增加規劃護理人員留任措施之參考。

This study is aimed to investigate the association of intention to stay with nursing career in a teaching hospital. We used a questionnaire with cross sectional study design regarding the professional identity and career development and intention to stay for nurse working in Taipei City Hospital. The questionnaire was approved by institutional reviewed board of Taipei city hospital. From 2010-03-09 to 2010-04-02, total issued questionnaire was 1520 while 1171 were used for analysis(77.04%). Among the 5 dimensions of career development of nurses, the professional development score was 5.96(SD = 1.27), the stability but stagnant score was 4.45(SD = 1.59). Intention to stay score was 4.56(SD = 2.19). We found that there is high correlationship between career development and the intention to stay, the correlation factor was 0.3178. As the score of stable but stagnant increases, the score of intention to stay increases (1 versus 0.12). As the score of career frustration increases, the score of intention to stay decreases (1 versus -0.36).Hence, we hope our data could be helpful for clinical decision marking in improving the positive professional identity, staff on stable but stangnant to prevent intent to leave keep them staty, enhancing staff on career frustration stage need to the actions in professional design to increase the intention to stay for nurses working in Taipei City Hospital.
