某區域教學醫院個別輔導對新進人員留任意願之成效探討

The Effects of Individual Development on Job Retention of New Nurses

摘要


本研究旨在探討實施新進人員「個別輔導」對護理人員工作情境特性、留任意顧及對目前狀況滿意度之成效;採類實驗研究設計,以立意取樣選取本院護理部95年10月至12月新進之護理人員爲對照組、96年1月至4月新進之護理人員爲實驗組,其中對照組25人,實驗組17人,所有新進護理人員均參加護理部中央三天之新進護理人員統一教學後進行前測問卷收集,第四天起進入工作單位。對照組使用傳統新進人員訓練,滿6個月再填寫問卷爲後測;實驗組除傳統新進人員訓練外,並施予新進人員個別輔導,滿6個月再填寫問卷爲後測。結果顯示個別輔導提昇實驗組留任意願及對目前狀況滿意度:(1)實驗組在工作情境、留任意願及目前狀況滿意度後測之平均分數均大於前測,且達顯著之差異;(2)實驗組工作情境特性總分及各題平均分數均高於對照組,7項只有1項達顯著之差異;(3)實驗組留任意顧總分及各題平均分數均高於對照組,且均達顯著之差異;(4)實驗組目前狀況滿意度總分及各題平均分數均高於對照組,13項中有6項達顯著之差異。使新進人員對單位工作環境較有其認同感,並感受到自己受到尊重及團隊所帶來的向心力。

The purpose of the research was to explore the effects of an individual new nurse's job development on the work environment, staff retention and job satisfaction. This research was designed as a Quasi-experimental study. The researchers divided the subjects into two groups: 25 new nurses from October 2006 to December 2006 in the control group and 17 new nurses from January 2007 to April 2007 in the experimental group. After a three day general nursing orientation, every new nurse answered a questionnaire for pre-study data collection. Only 17 new nurses in the experimental group were provided individual development. The 25 new nurses in the control group continued to receive traditional unit based orientation. After a period of six months, all new nurses repeated the same questionnaire for post-study data collection. The findings from the data analysis indicated that individual job development promoted retention of new nurses and staff satisfaction. The experimental group had a significant increase in the scores of work environment, staff retention, and staff satisfaction. Among 7 question items related to work environment, the experimental group had all higher scores than the control group, with one item showing a significant difference. For the items regarding staff retention, the experimental group had all higher scores than the control group with all being significantly different. The experimental group had higher scores in job satisfaction than the control group with 6 out of 13 items being significant. The new nurses understood the unit environment, felt respected and a part of team work.
