教師對行政工作的角色定義與兼任意願關係之研究---以桃園地區國中教師為樣本

摘要


提 要 本研究針對教師兼任學校行政工作的意願進行研究,首要目的在探討教師將學校行政工作定義為教師角色內行為或教師角色外行為,是否會影響其兼任學校行政工作意願。其次,探討學校認同、家庭支持、以及薪酬公平等三個因素是否會影響教師兼任學校行政工作的意願。同時,並探討教師個人的角色定義是否干擾前述三項因素與兼任學校行政工作意願的關係。 本研究採用問卷調查法,受試對象是桃園縣內各公私立國中教師,以學校規模大小依比例抽樣,總計發出六○○份問卷,有效回收五五六份,有效回收率為93﹪。資料分析結果顯示,當教師視行政工作為角色內行為傾向越高則兼任意願越高;同時,教師對學校認同越高、家庭支持越高、薪酬公平知覺越高,則兼任學校行政工作意願也越高。 此外,教師將學校行政工作視為教師個人角色內行為的傾向時,會強化教師對學校認同度與兼任學校行政工作意願的正向關係;但是教師將學校行政工作視為教師個人角色內行為的傾向時,會弱化家庭支持與兼任學校行政工作意願的正向關係。 最後,依據研究結果,本研究提出管理實務上之意涵及未來努力方向。 關鍵詞:角色定義、學校認同、家庭支持、薪酬公平

ABSTRACT The present study aims directly at the part-time will of teachers on the school administration affairs. Firstly, the study focuses on the role definition which the teachers regard the school administration affairs as in-role behavior or extra-role behavior , and whether the behavior of role definition affects the part-time will of teachers on the school administration affairs . Secondly , we discuss school recognition、family support、and salary equity perceptions the three factors whether to affect the part-time will of teachers on the school administration affairs . And we examine the relationship between the role definition and the three factors ahead whether to affect directly the part-time will of teachers on the school administration affairs by the interference factor of role definition . The data are collected from the teachers of public and private junior high school in Tao -Yuan county by questionnaires . The total samples are sent to 600 teachers by the school proportion random sampling , but the number of valid returned questionnaires are 556 , which is 93% of the total samples . The study shows that the higher in-role behavior to the junior high school teachers , the higher part-time will to the school administration affairs;and the higher school recognition、family support、and salary equity perceptions to the junior high school teachers , the higher part-time will to the school administration affairs . Besides , the inclination of teachers regard the school administration affairs as in-role behavior will strengthen the positive relationship between school recognition and part-time will on the school administration affairs . But , the inclination of teachers regard the school administration affairs as in-role behavior will weaken the positive relationship between family support and part-time will on the school administration affairs . Finally , according to the study , further implications and possible applications are also discussed. Key Words:Role definition、School recognition、Family support、 Salary equity
