警察機關派出所主管的家長式領導行為與員警風紀的關係—探討個體理想性的干擾作用

摘要


警察機關的基層派出所主管所扮演之角色極為重要﹐員警服從性及風紀水準對警察形象及任務達成具重要影響,因此本研究以75個派出所的586位員警為樣本,區分個體層次與團體層次進行資料分析。個體層次方面﹐探討派出所主管的家長式領導行為與員警服從性的關聯性﹐以及員警理想性對上述關聯性的干擾作用;在團體層次方面﹐探討家長式領導行為與派出所風紀水準的關聯性,同時分析派出所員警的平均理想性對上述關聯性的干擾作用。 資料分析獲得以下研究發現:1.派出所主管的仁慈、德行領導行為對員警的服從性均具有正向影響。2.員警的理想性會弱化仁慈領導行為對員警服從性的正向影響。3.員警的理想性會強化德行領導行為對員警服從性的正向影響。4.派出所主管的威權領導對派出所品操風紀水準具有正向影響。5.員警的平均理想性對派出所風紀(工作、品操)水準具有正向影響。6.員警的平均理想性會弱化家長式領導中的威權領導行為對派出所品操風紀的正向影響。最後,討論本研究的研究限制、未來研究方向及在領導理論與管理實務上的意涵。

Supervisors at a police station play a very important role, and police officers obedience and discipline levels have a serious influence on the image of police and the accomplishment of their mission. It will look at three aspects of leadership: 1) mentoring, 2) moral, and 3) authoritative. Therefore, the study selects 586 police officers as a sample from 75 police stations. The data analysis is separated in to two aspects, the individual aspect and the group aspect. With regards to the individual aspect, the research focuses on the relationship between the paternalistic leadership of supervisors at the police station and police obedience, and how the ideals of police officers interfere with this relationship. With regards to the group aspect, the research studies the relationship between paternalistic leadership and the discipline level of police station. It analyses the interfering influence of the relationship on the average police ideals. According to the data analysis, the study found: 1. The mentoring, moral leadership of supervisors in the police station have a positive influence in the police obedience. 2. The police ideals will lessen the positive influence of mentoring leadership on police obedience. 3. The police ideals will strengthen the positive influence of moral leadership on police obedience. 4. The authoritative leadership of the supervisors at the police station has a positive influence on the moral discipline level of police officers. 5. There is a positive relationship between police ideals and discipline level, including the degree to which it pertains to work and morality at the police station. 6. Police officers ideals will have a negative influence on the officers’ moral discipline and authoritative leadership, one of the aspects of paternalistic leadership. Finally, the essay discusses the limits of research, the direction of future research, leadership theory, and management practices
