醫院員工組織認同與組織公民行為之關聯性研究-以樂觀及前瞻性因應為調節變項

摘要


本研究主要為探討醫院員工組織認同與公民行為的現況、影響因素及關聯性。以醫院同仁的外在背景,如性別、年資、專業能力、家中排行,及人格特質 (前瞻性因應、樂觀) 等變項,探討其是否會影響員工之組織認同及組織公民行為之強弱關係,並分析員工的組織認同與組織公民行為之間的相關性。採用簡單隨機抽樣的方式,樣本為東部某區域教學醫院工作人員作為此次研究之受測對象,總共發出370份問卷,回收344份,實際有效問卷為313份,並經由統計分析軟體 (SPSS18.0) 進行分析。研究結果發現:(1)組織認同與組織公民行為有著正相關性 (2)員工樂觀及前瞻性因應越高時,其所表現出來的組織認同表現相對的也會越高。(3)員工樂觀及前瞻性因應越高時,其所表現出來的組織公民行為表現相對的也會越高。(4)前瞻性因應及樂觀在組織認同與組織公民行為中扮演調節效果的角色。最後,本研究依據相關文獻與研究之結果提出相關之建議,以作為相關單位於凝聚內部向心力之參考。

To investigate the impact factors and the relevance between the hospital staffs’ organizational identification and citizenship behavior, the demographic profiles, such as gender, seniority, professional ability, birth order, and personality traits (optimistic and proactive coping) and other variables are suggested to be related with the demonstration of the organizational identification and citizenship behavior, they will be explored in this study. The staffs of a regional teaching hospital at the eastern Taiwan are sampled randomly to be tested for this study by questionnaire, a total of 370 questionnaires were sent, and actually 313 valid questionnaires among 344 replied copies were received. Through SPSS18.0 analysis, the study results show as following: (1) Organizational identification and organizational citizenship behavior is positively related to the performance of organizational citizenship behavior, i.e., more employees’ recognition of organization will be higher. (2) Organizational identity, optimistic and prospect should be a significant positive correlation. (3) Organizational citizenship behavior, optimistic and proactive coping should be a significant positive correlation. (4) Proactive coping and optimistic were shown to be the indirect moderator effect of organizational identification and organizational citizenship behavior. Finally, in this study, we can put forward relevant proposals to the sampled units of organization for building up internal cohesion according to the relevant literature and research results.
