國民小學校長領導特質之研究-以社會各階層關係人觀點探討 學生:方緒蓮 指導教授:古思明 元 智 大 學 管 理 研 究 所 摘要 在少子化的社會趨勢下,家長日益重視子女的教育問題如何「追求卓越,提升品質」是每個學校都正在面臨的挑戰,校長更是扮演引領學校發展的領航員角色。校長對全校一切事物負指揮監督之責,並且負責分配學校組織中的職務,確定各種職位的權限與學校活動的準則。校長的領導特質對學校的發展息息相關。目前國內探討有關校長領導特質的專文,均由校園內部(從校長、教師的角度)探討校長須具備的領導特質,並無從教育界外部觀點去探討校長特質的著作,難免有些缺憾。本研究希望藉由社會各階層關係人的訪談中,整理、歸納出社會中各階層關係人員對國民小學校長之角色認知,並認為校長應具備何種領導特質,以做為現職校長及日後有意成為校長之教師之參考,為本研究的研究動機。本研究獲致之結論如列: 一、國民小學校長在和社會各階層關係人互動關係中以里長對於互動關係最不滿意。 二、各校的校長雖然是通過正式的考選制度產生,但是基本的人格特質差異造成領導能力的差異,進而影響學校的辦學績效,這樣的連帶關係是教育當局要重視的環節。 三、領導特質很難透過教育訓練一蹴可及,它是一個長期的養成訓練才能有成效。審慎的檢討國民小學校長養成過程的每一個環節,務求公正、唯才適用 四、有正常的淘汰機制是檢核現任校長的必要手段,也是提升國民小學校長素質的方式。
Leadership—Perspectives from Different Related Role Players in the Community Student:Hsu-Lien Fang Advisors:Dr. Sy-Ming Guu Submitted to Graduate School of Management Yuan-Ze University ABSTRACT As the birthrate in the society is declining, every elementary school is facing the challenge that parents are focusing more on the quality of education imposed on their children by the school, and elementary school principals play an important role in guiding the developing process of elementary schools. An elementary school principal is responsible for overseeing every affair in his/her school, assigning proper personnel to every post of the school body, and certifying limitation of power of every post whining the school body as well as guidelines of school’s activities. The traits of elementary school principals’ leadership are closely related to development of the elementary schools. Currently, the researching references on the traits of elementary schools principals’ leadership in this country are all studies done insides the campus (notably from the views of elementary school principals and elementary school faculties) on what kind of traits of leadership should an element school principal possess, while there is no relative study ever done outside an elementary school campus, and that from an academic standpoint is an area need further exploration. Through the interviewing of different role players outsides the elementary school campus, this study looks to categorize and conclude their perceptions on the role of an elementary school principal and the traits of leadership an elementary school principal should possess, in order to server as a reference for the active elementary school principals and teachers who are looking forward to be elementary school principals in the future. The conclusion of this study is as followed: Among the interactions between elementary school principals and different related player in the community, the head of a subdivision of a city is the one that least satisfied with the interaction. Though elementary school principals were selected through formal examination, the differences of their personality will affect their ability to lead, and therefore, affect the performance of the elementary schools under their supervision. Such related phenomenon is what the government offices in charge of the education should address more. Trait of leadership is hard to acquire through educational training, it is a long cultivating process, and carefully review all stages of elementary school principal’s cultivating process, be fair and just during the process, and assign the able man to the correct post are keys to that. Regular eliminating mechanism is necessary to review all active elementary school principals and to advance their quality of performance.
