社會也好,組織也罷,只要是由人所組成的,其組成份子的人格特質將是左右組織良莠與否最直接的因素。進一步而言,只要有人存在的地方就須要領導,其中轉換型領導正是可以面對複雜的組織環境,幫助組織建立一新企業文化,增加持續性的競爭優勢。而不論個人特質、領導風格或組織凝聚力,總免不了與他人或組織產生交互的關係,當彼此面臨認知或利益上的差異時,所採行的衝突解決即決定後續人員與組織將會呈現出何種的結果。台灣中小企業憑藉著彈性經營、機動決策,使得台灣有了經濟奇蹟的美譽。本研究採取分層立意抽樣方式共發出400份問卷,回收有效問卷116份,回收率為29%,再採變異數分析、迴歸分析、相關分析與結構方程模式等統計方法加以驗證本研究假設與理論模式之配適程度。因此本研究以台灣中小企業為研究對象,探討其成員的人格特質、轉換型領導、衝突解決與組織凝聚力之關係。研究的成果如下: (一)透過嚴謹的研究程序與研究方法,探討台灣中小企業轉換型領導、人格特質、衝突解決及組織凝聚力之本質與意義。 (二)探討台灣中小企業人格特質、轉換型領導、衝突解決及組織凝聚力之水準及其差異。 (三)建構台灣中小企業人格特質、轉換型領導、衝突解決及組織凝聚力之關聯性模式。 (四)探討各構念間在不同的個人及組織變項上之差異。 (五)依據實證研究之發現,提出後續研究方向及實務應用上之建議。
The main purpose of this study is to find the relationship among personal trait, transformational leadership, conflict resolution and orgnizational cohesiveness for small and medium enterprises (SMEs) in Taiwan. Since the situation becoming worse and worse, all the traditional structure are not suitable for new era. Indeed, the basic factor “personal trait” shall been discussed .Furthermore, Leadership exist in any types of group,it would be an indispensable reason to research. Then, the conflict happens everywhere and the ways to deal with conflict finally will influense the output. This research take organizational cohesiveness as output to discuss. After reviewing the literature, hypothieses were been set. By using statistical instruments such as Confirmatory Factor Analysis, ANOVA, Multiple Regression Analysis, Pearson Product-moment Correlation Analysis, and LISREL, the results are as follows: 1. The personal trait has apparently positive correlation and influense on transformational leadership and conflict resolution. 2. The transformational leadership has apparently positive correlation and influense on conflict resolution and organizational cohesiveness. 3. Conflict resolution have a significant mediating effect on the relation between transformational leadership and organizational cohesiveness. 4. In personal trait, transformational leadership and conflict resolution, there are no significant differences on different demographic variables. 5. In conflict resolution and organizational cohesiveness, there are no significant differences on different organization variables.
