教職員人格特質、工作滿足、組織承諾與組織忠誠度關係之研究-以國立台南護專為例

A Study of the Relationship among Personality Trait, Job Satisfaction, Organizational Commitment and Loyalty of Teachers and Staffs:An Example of National Tainan Institute of Nursing

摘要


目前學術界對於工作滿足、人格特質,組織承諾與組織忠誠度之研究雖然相當繁多,但此四個構念之整合模式乃較少見。本研究欲探究此四個構念間相互影響的關係,以國立台南護專全校教職員為研究對象,探討人格特質、工作滿足、組織承諾與組織忠誠度之關聯性模式。本研究欲研究方法採量化問卷調查法,對台南護專全體教職員普查,共發出68份,回收68份,剔除2份無效問卷,有效問卷共66份,有效回收率為97.06%。資料分析方法採用敘述性統計、變異數分析、迴歸分析與線性結構關係模式分析等方法並驗證各研究假設。主要研究成果如下: 1.工作滿足對組織承諾有顯著正向影響 2.組織承諾對組織忠誠度有顯著正向影響 3.工作滿足對組織忠誠度有顯著正向影響 4.教職員之組織承諾在工作滿足與組織忠誠度關係中有顯著正向中介效果 5.教職員的組織承諾會因個人基本變項而有部分顯著差異 6.教職員的組織忠誠度會因個人基本變項而有部分顯著差異 最後依據本研究之結論與管理意涵作深入之探討,並呈現具體之研究貢獻與建議,以供後續研究方向及實務應用上之建議,提供台南護專作學校行政管理之建議及參考。

There are a lot of researches regarding the Job Satisfaction, Personality Traits of Employees, Organizational Commitment, and Organizational Loyalty, yet there are very few researches that integrate these four constructs together. The main purpose of this thesis is to understand how these constructs affect each other, and to further improve the job performance and achieve expected goals. The subject of this research is the whole faculty and staff of the National Tainan Institute of Nursing. This study investigated the relationship among the Job Satisfaction, Personality Traits of Employees, Organizational Commitment, and Organizational Loyalty of the school. The study used quantitative survey as the research method. There were 68 questionnaires passed out and 68 ones were finished and turned in. The numbers of invalid and valid questionnaires are 2 and 66 in this evaluation, respectively. The effective returned rate is 97.06%. In this study, descriptive statistics, analysis of variance, regression analysis, and are used for the linear structure relation model , research methods. The main results are outlined as followings: 1. Job satisfaction has a significant and positive effect on organizational commitment. 2. Organizational commitment has a significant and positive effect on organizational loyalty. 3. Job satisfaction has a significant positive effect on organizational loyalty. 4. The personality traits of teachers and staff have the significant and positive mediating effect between their job satisfaction and organization loyalty. 5. The personality traits of teachers and staffs have partial significant differences based on different demographic variables. 6. Organizational loyalty has partial significant differences based on different demographic variables. According to the findings of this study, some suggestions were proposed for the future studies and practical applications. In addition, the study also provided the implications to the National Tainan Institute of Nursing for its administration references.
