民辦幼兒園教師留職意願影響因素研究——以廣東省E市為例

Study on Retention Willingness Influencing Factors of Private Kindergarten Teachers ——Take E City of Guangdong Province As an Example

摘要


本研究目的主要有三,一是瞭解民辦幼兒園教師留職意願現狀,二是找出民辦幼兒園教師留職意願影響因素,三是分析留職意願影響因素對留職意願之解釋力。研究方法上,前期主要採用的是開放式訪談,後期是問卷調查法。在此基礎上開發出具有良好信效度的問卷,「民辦幼兒園教師留職意願影響因素問卷」和「民辦幼兒園教師留職意願問卷」。正式施測問卷發放的範圍是廣東省E市市區,採取的是整群抽樣法,582份有效問卷。 研究結果顯示:一、E市市區民辦幼兒園教師留職意願較高。二、影響民辦幼兒園教師留職意願的影響因素有72題。進行問卷開發後保留了56題。民辦幼兒園教師留職意願影響因素劃分為7個層面。三、民辦幼兒園教師在月收入、幼兒園是否是普惠性幼兒園、幼兒園幼兒人數等層面留職意願存在顯著差異。四、工作收穫感是一種特殊的層面,工作收穫感在其他留職意願影響因素中,皆起著部分仲介的作用。五、解釋型回歸,除去工作收穫感之後的標準化回歸方程式為:Y(留職意願)=0.389×工作聯結+0.308×工資滿意+0.153×幼兒園管理與工作環境+0.079×工作捨棄。控制了人口學背景變項和幼兒園背景變項後的第三層回歸,整體模型達顯著水準,調整後的R2為0.785。六、每個層面單獨對留職意願的解釋力都在20%以上。 基於研究結果,本研究提出如下建議建議:政府層面,需要保障教師權益,加強對民辦幼兒園的監督與管理;幼兒園層面,教師是幼兒園發展之基,多種途徑提升教師留職意願;教師層面,擇業、就業時要慎重,努力提升自身專業水準;高校層面,選擇好苗子、培養好人才,做好職前教師教育、擴展就業面等。

The purposes of this research are as follows. Firstly, this paper aims to research the teachers’ current intention of remaining in the private kindergartens. Secondly, the factors influencing those teachers’intention of remaining in the private kindergartens will be identified. Thirdly, the explanatory power of the influencing factors to their intention of remaining in the private kindergartens will be analyzed. At the early stage, the open interview was conducted.At the late stage, the research mainly took the form of questionnaire. Based on the samples, two types of questionnaire with excellent reliability and validity were developed, namely The Questionnaire about the Factors Influencing the Teachers’Intention of Remaining in the Private Kindergartens and The Questionnaire about the Teachers’Intention of Remaining in the Private Kindergartens.The questionnaire was formally distributed in E City of Guangdong Province by means of cluster sampling. 582 forms of effective questionnaire were collected. The research results are as follows. 1.The teachers in the private kindergartens of E City have a strong intention of remaining. 2.The teachers’ intention of remaining in the private kindergartens is influenced by 72 factors. 56 of them are retained after the questionnaire development and data processing such as item analysis and factor analysis. The influencing factors can be classified according to 7 dimensions,. 3.There is a significant difference in the teachers’ intention of remaining in the kindergarten in terms of monthly salary, whether the kindergarten is a common-good kindergarten , the number of children in the kindergarten and so on. 4. The feeling of benefiting from the work is a special dimension. It can play a mediating role in other factors influencing the teachers’ intention of remaining in the private kindergartens. 5. As to the explanatory regression, with the feeling of benefiting from the work removed, the standardized regression equation can be expressed as Y ( the intention of remaining) = 0.389×work connection + 0.308×satisfaction with the salary + 0.153×kindergarten management and work environment + 0.079×sacrifice for the work.As shown by the third-level regression controlling the variable of demographic background and the variable of kindergarten background, the overall model achieves a significant level. The adjusted R2 is 0.785. 6.The explanatory power of each dimension to the intention of remaining in the private kindergartens is is above 20%. Based on the research results, this paper has proposed some suggestions. From the perspective of government, great efforts should be made to protect the interest of the teachers and enhance the supervision and management of private kindergartens. At the level of kindergarten, teachers are vital to the development of the kindergarten. Various measures must be taken to strengthen their intention of remaining in the kindergartens. From the angle of teachers, they should make much deliberation about choosing their career and employment as well as make efforts to improve their professional abilities. As to the universities, they should select excellent students and cultivate excellent talents. Further efforts must be made to improve the education of preschool teachers and expand the employment opportunities.
