新竹市高級中等學校運動教練領導歷程之研究—以一所高中為例

本研究以新竹市一所高中運動教練領導歷程為例，採用質性研究中的個案研究法，透過文獻探討、訪談研究個案中的組織成員、觀察紀錄及研究者的省思札記，逐步形成研究議題，冀望透過探討快樂高中運動教練領導歷程來了解教練在運動校隊中與學生發展的過程與困境。本研究經過資料整理、分析程序後，歸納結論如下：一、快樂高中王教練在有限的時間上，依不同情境、不同對象從權威的領導方式轉變成轉型領導的方式來帶領學生取得佳績。二、因應不同對象與情境，快樂高中王教練從嚴肅的氣氛轉變成開放型氣氛，並且重視工作氣氛與社會氣氛，彼此擁有良好的關係。三、因應不同對象與情境，快樂高中王教練從封閉式溝通轉變成會採納學生想法的溝通方式，並且配合聚餐的方式來多與學生溝通與討論。根據上述研究結論提出建議：一、學校球隊有許多行政業務上需要處理，在有限的訓練時間上，應與學校組長多溝通尋求協助。二、營造良好的球隊組織氣氛是非常重要的事，新進的學生常會承受不了壓力選擇退隊，對於新進懵懂的學生要能夠多點關心。三、學生來自不一樣的背景，建立一套團隊理念，讓大家以球隊為榮。關鍵詞：轉型領導、組織氣氛、溝通行為

This study aims to probe the process of the coaching in a high school sport team. Through case study, literature review, the members and the observation of the case study, the reflection of the researcher, this study expects to understand the process and the difficulties of the coaching and the development of the students. Conclusions: 1.In limited time, the coach, Mr. Wang, helps the students get good achievement by changing the coaching way from authoritarian to transformational leadership. 2.Based on different scenarios and objects, Mr. Wang turns the rigid atmosphere to a relaxing one, emphasizing the relationship among the team. 3.Mr. Wang gradually adopts the opinions from the students and discuss with the students with periodic meetings. Suggestions: 1. With various administrative works to deal with, the coach should communicate from school and seek for assistance. 2. It is vital for a sport team to maintain its atmosphere. However, the new arrivals might feel too stressful to stay on the school team; thus, it is advisable that the coach show more care on them. 3. Due to the various backgrounds of the students, it is important for a sport team to hold the sense of unification. Keywords:Transformational leadership、Organization climate、Communicative behavior
