受評者對評鑑中心的態度之研究

摘要


本研究主要是探討某跨國公司在進行評鑑中心評選人才的過程時,有關受評者對評鑑中心態度的研究。研究目的在於瞭解受評者對評鑑中心的態度、受評者對評鑑中心的態度與組織期待的差異,從而導引出受評者對該個案公司整體制度的看法以及對組織的期待,以作為個案公司未來在設計及推動如何讓內部顧客滿意的各項人力資源制度時更為順遂的參考。 研究結果發現,受評者對評鑑中心一致性的看法是-評鑑中心推動的效益及對個人的助益不够明確,因此無法給予正面評價。就算是被組織認定的關鍵人才,對於評鑑中心之於人才的價值也是持以較為含蓄保留的態度。在評鑑中心導入的過程擔任貫穿評鑑主軸角色的評鑑員,是造成受評者給予評鑑中心負面評價的主因,受評者認為不適任的評鑑人員連同其串連出的評鑑過程、所導引出的評鑑結果都是不可信賴的。再者,高階主管未予鼓勵及支持,這也是造成受評者對評鑑中心持負面態度的另一個原因。同時,研究結果亦顯示,那些經評鑑中心評鑑為非關鍵人才的受評者,比較感受不到組織對他們的期勉與重視,並且對評鑑中心的看法都是負面的。而被組織認定為關鍵人才的受評者對評鑑中心都是持較正面的評價。也就是說受評者對評鑑中心的看法反而是與被組織重視的程度有關。除此之外,研究結果也呈現出多數受評者認為評鑑中心是不切實際、沒有意義的。受評者認為攸關自己在組織中未來的定位和發展和評鑑中心的關係是很弱的。這顯示受評者都認為,評鑑中心的結果和影響力是很低的。對於人力資源部門來說,當初花費極大成本和心力推動的評鑑中心,不但得不到受評者的信賴和重視,也無法發揮當初預期的影響力,這樣的結果實是始料未及的。

This research is mainly to about candidates’ attitude toward Assessment Center in a corporation. The research purpose is to realize candidate’s attitude to assessment center、candidate’s attitude to assessment and difference of organization expectation and then it leads the candidate has own view to the case corporation system and expectation to organization. So the result could be the reference to the corporation who designs and promotes assessment and centers and how could they satisfy internal customers in the human resource system. The research result reveals the candidates have common view that they do not understand the efficiency of assessment center. Moreover, they are also not sure how they can benefit personally from the system. Therefore, it appears that the feedbacks from the candidates are not quite positive. Even the key talent candidates granted by organization did not show positive attitude towards assessment center. The assessor who plays the main role during the process of leading assessment center is one of the main reasons which cause candidates have the negative evaluation to assessment center. Candidates think the incompetent assessor with his assessment process and the conclusion he led out is unreliable. Moreover, top managers not giving enough encouragement and support is another reason which causes candidates has the negative attitude to assessment center. Meanwhile, the research result reveals that the candidates who were judged as not critical function talent are not able to feel the encouragement and respect by the organization At the same time, the candidate who are judged as the key talent by the organization have more positive evaluation to assessment center. In other words, it seems that the candidate’s view to assessment center is related to the respect level they received by the organization. Furthermore, research result also shows that most of the candidates think the assessment center is impracticable and ineffective. The candidates think their future position and development in the organization does not have much relationship with the assessment center. This view reveals that most of the candidates do not think very high of the assessment center. For the HR department, even though they have paid so much cost and effort to promote the assessment, but the research result reveals that it did not only lose candidate’s trust and respect, but they also are not able to elaborate the influence that they expect originally.
