團體屬性知覺對凝聚力的影響:以魅力領導為調節變項

摘要


凝聚力是團體的重要核心,研究中藉由文獻回顧確認影響的構面與問項。所以本研究想探討影響團體凝聚力的因素有那些,因為很少有研究是以團體屬性(group attributes)來探討,所以本研究的重點是團體屬性對凝聚力的影響,本研究之團體屬性包括:活動性、主題意識性、外顯性三個變項,以團體屬性為前置變項,並以現今最主要的魅力領導來做為調節變項,所以本研究目的要了解團體屬性對凝聚力的影響程度,並以魅力領導調節團體屬性對凝聚力的影響,研究採用問卷調查方式蒐集資料,以大學社團成員為研究對象,共發出問卷336份,回收290份,研究結果發現(1)團體屬性活動性愈高,凝聚力則愈高。(2)團體屬性主題意識性愈高,凝聚力則愈高。(3)團體屬性外顯性愈高,凝聚力則愈高。(4)魅力領導對團體屬性之活動性和凝聚力的影響有顯著調節效果,但對於團體屬性之主題意識性、外顯性則與凝聚力沒有調節效果,所以魅力領導對團體屬性和凝聚力的影響有部份的調節效果。最後根據本研究結果形成討論,說明研究限制及未來研究方向,並提供管理實務意涵。

Group cohesion is a crucial variable in group dynamics, the impacts of which on dimensions and question items have been confirmed by literature reviews. This research attempted to discuss factors affecting group cohesion, and group attributes were seldom discussed. Therefore, the impacts of group attributes on group cohesion were focused in this study. The group attributes include three variables: activities, theme consciousness, and explicitness. Group attributes were applied as the antecedent variable, and charismatic leadership was the moderator one. Data collection was conducted by questionnaires distributed to 336 subjects, who were students from university clubs in Taiwan, and 290 valid ones were returned. The results showed that (1) higher frequencies of activities, (2) more developed theme consciousness, and (3) higher explicitness of group attributes would generate stronger group cohesion. (4)The charismatic leadership has a remarkable moderating impact on the relationship between activities of group attributes and cohesion, but on the contrary, moderating impact was not found on the relationship between theme consciousness and explicitness of group attributes and cohesion. As a result, the charismatic leadership only has a partial moderating impact on group attributes. Finally, discussion was made based on the results to explain the research restrictions and future directions, which can be a reference for group administration and practice.
