主管威權領導對部屬恐懼反應與職場偏差行為之研究-信任的調節效果

A Study on the Relationship between Fear Reaction and Counterproductive Work Behavior under Authoritarian Leadership-Moderating Effects of Trust

摘要


本研究探討主管威權領導對部屬恐懼反應與職場偏差行為之研究,並以信認為調節變數。本研究彙整上述變數之相關文獻並做關聯性探討,針對國軍各級機關單位主管及部屬,以便利抽樣方式進行問卷調查,共回收有效問卷,計有主管170 位、部屬340 位。以SPSS統計軟體,進行樣本組成分析、敘述性統計、信度分析、效度分析、相關分析及迴歸分析等。分析後獲得結論如下:1、主管威權領導對職場偏差行為有正向影響。2、主管威權領導對部屬畏懼反應有正向影響。3、部屬畏懼反應對威權領導及職場偏差行為具有中介效果。4、部屬對主管信任對主管威權領導與部屬畏懼反應具有調節效果,當部屬對主管的信任越高,則威權對畏懼反應越低;當部屬對主管的信任越低,則威權對畏懼反應越高。

This study explored the relationship between fear reaction and counterproductive work behavior under authoritarian leadership, and the moderating effects of trust. This study used convenient sampling and there were 170 and 340 valid questionnaires returned from leaders and followers respectively. The statistic software SPSS was used to approach descriptive statistics, reliability analysis, validity analysis, correlation analysis and regression analysis. The conclusions are as follows: 1 Authoritarian leadership has a positive effect on fear reaction. 2 Authoritarian leadership has a positive effect on counterproductive work behavior. 3 Fear reaction has a mediating effect between authoritarian leadership and counterproductive work behavior. 4 Trust has a moderating effect between authoritarian leadership and fear reaction. The more trust toward leader, the less fear reaction; the less trust toward leader, the more fear reaction.
