影響研發人員知識分享意願的關鍵因子-以製造業為例

摘要


在產業日新月異快速變化下,企業所擁有的知識或無形資產價值已逐漸超越有形資產,知識管理在組織中運作成功與否和員工願意分享的意願有很大的關係,尤其在研發部門的員工,願意進行知識分享的意願更低。因此,如何透過提高知識分享的意願來有效提昇企業的知識管理成功率是重要且值得研究的議題。本研究以研發人員為研究對象,要提高研發人員知識分享的意願,需要了解到底有那些因素會影響研發人員知識分享意願,進而才能找到對的方法鼓勵他們進行知識分享,以提升公司整體價值。 本研究藉由文獻蒐集、探討建立研究之雛型架構,再透過專家訪談及德爾菲法確立研究架構,以了解影響研發人員知識分享之因素為何且其各影響因素間的關係。最後,再透過IPA方法了解A公司在關鍵因素中的績效表現,並提出相應對策與做法。本研究之重要研究結果如下: 一、由以決策實驗室法為基礎的網路分析程序法(DANP)找出影響研發人員知識分享意 願的六個關鍵準則,分別為「團隊屬性」、「分享動機」、「知識獲取」、「知識 交流」、「組織制度」、「信任度」,並了解各項關鍵準則間的因果關係。 二、由因果圖發現「知識交流」及「團隊屬性」為改善知識分享意願之主要源頭。本研 究與專家訪談後認為以「知識交流」為著手改善源頭較為合理性,這是因為企業過 於封閉,人員不擅於或是願意進行知識的交流,必須針對這一點來進行修正方 向,促使人員知識分享的意願來做為優先改善項目。

Under the rapid and rapid changes in the industry, the value of knowledge or intangible assets owned by enterprises has gradually surpassed tangible assets. The success of knowledge management in the organization has a lot to do with the willingness of employees to share, especially employees in the R D department. Willingness to share knowledge is lower. Therefore, how to effectively improve the success rate of knowledge management of enterprises by increasing their willingness to share knowledge is an important and worthy research topic. This study takes R D personnel as the research object. To increase the willingness of R D personnel to share knowledge, it is necessary to understand what factors will affect the R D personnel's knowledge sharing willingness, and then find the right way to encourage them to share knowledge to enhance the company's overall value. This research collects and discusses the prototype structure of the research through literature collection, and then establishes the research structure through expert interviews and Delphi method to understand the factors that affect the knowledge sharing of R D personnel and the relationship between the various influencing factors. Finally, through the IPA method to understand the performance of Company A in key factors, and put forward corresponding countermeasures and practices. The important research results of this study are as follows: 1.Through the Network Analysis Procedures (DANP) based on the decision-making laboratory method, six key criteria that affect the willingness of R D personnel to share knowledge are identified, namely "team attributes", "sharing motivation", "knowledge acquisition", "Knowledge Exchange", "Organization System", "Trust", and understand the causal relationship between various key criteria. 2.From the cause-effect diagram, it was discovered that "knowledge exchange" and "team attributes" are the main sources of improvement in the willingness to share knowledge. This research After interviewing with experts, it is more reasonable to start with "knowledge exchange" as the source of improvement. Due to closure, personnel are not good at or willing to exchange knowledge, and must correct the direction for this, Promote people's willingness to share knowledge as a priority improvement project.
