以組織政治知覺觀點探討基層士官工作滿意度之研究—以陸軍部隊為例

摘要


組織政治知覺之研究相當廣泛,但多數研究對象以公家機關或私人企業為主,其中亦含括少數軍方人員,但純粹以國軍為對象之研究較缺乏,惟國軍也是具有上下部屬關係之組織,組織政治行為同樣存在。因此,本研究旨在探討陸軍部隊中組織政治知覺與工作滿意度兩者間之關係,以各部隊士官幹部作為研究對象,研究範圍區分陸軍戰鬥、戰鬥支援及勤務支援部隊,共發出750份問卷,回收問卷750份,扣除無效問卷12份,有效問卷共計738份,有效問卷率達98.4%。 相關蒐整之問卷採用SPSS統計軟體進行分析,並採用敘述性統計、皮爾森積差相關、單因子變異數分析、t檢定及迴歸分析等方式獲得相關數據並歸納出結論,期能將研究發現作為管理上之參考。 研究結果顯示「組織政治知覺」與「工作滿意度」呈現顯著負相關,且兩變數之各構面間亦呈現顯著負相關;另不同部隊屬性、教育程度及工作屬性,對於基層士官幹部組織政治知覺感受有顯著差異。不同階級、教育程度、年資及工作屬性,對於基層士官幹部工作滿意度有顯著差異。

Research on organizational political perception is quite extensive, but most of the research objects are mainly public institutions or private enterprises, including a small number of military personnel, but there are no studies purely focusing on the national army, but the national army is also a special organization , Organizational political behavior also exists. Therefore, this research aims to explore the relationship between organizational political perception and job satisfaction in the army. It takes non-commissioned officers and cadres of each unit as the research object. The research scope covers the army's combat, combat support and service support units. A total of 750 questionnaires were issued,750 questionnaires were returned, and 12 invalid questionnaires were deducted. The total number of valid questionnaires was 738, and the effective questionnaire rate reached 98.4%. The relevant survey questionnaires are analyzed by SPSS statistical software, and the relevant data are obtained and conclusions can be drawn by means of narrative statistics, Pearson product difference correlation, single factor variance analysis, t test and regression analysis, and hope that the research findings As a reference for management. The results of the study show that "perception of organizational politics" and "job satisfaction" are significantly negatively correlated, and the dimensions of the two variables are also significantly negatively correlated. In addition, different army attributes, education levels, and job attributes have a significant impact on the organization politics of grassroots non-commissioned officers. There are significant differences in perception. Different classes,education levels, seniority, and job attributes have significant differences in the job satisfaction of basic-level non-commissioned officers.
