本研究旨在瞭解國民小學級任教師使用互易領導、轉型領導與班級經營效能之現況、以及國民小學級任教師運用互易領導與轉型領導來提昇班級經營效能的成效、所面臨困境與解決之策略。 為達成上述研究目的,本研究以美洲國民小學四年級兩個班作為研究個案,採用質性研究方法,以訪談、觀察、相關文件等方法進行資料蒐集,並輔以問卷調查學生意見,以充分了解教師前後領導行為與班級經營效能的改變程度。分析所得資料後,運用三角測量法確認資料真實性,並根據研究發現歸納本研究之結論如下: 一、教師領導行為與班級經營效能高低取決於教師信念與價值觀 二、教師運用之領導行為與原有教學理念相合能得到較佳班級經營效能 三、互易領導與轉型領導搭配運用才有長效的班級經營效能 四、互易領導與轉型領導各層面都適用於國小中年級之班級經營 五、互易領導與轉型領導無法提昇班級經營效能所有層面 依據以上之結論,本研究提出之具體建議如下: 一、對學校教師的建議 (一)多運用互易領導與轉型領導,找出適合自己之領導風格與行為 (二)開放自我心胸,積極整合家長資源 二、對學校行政的建議 (一)盡量安排領導理論相關之研習活動,增進教師領導能力 (二)平均安排級任教師與科任教師工作,提高教師擔任級任教師之意願 (三)科任教師可擔任班級副級任教師,來協助級任教師 三、對教育行政機關的建議 (一)增加國小員額編制,降低級任教師授課節數 (二)在師資培育過程中,增多班級經營相關課程 四、對未來研究的建議 (一)可探索其他領導理論對班級經營效能之影響。 (二)可以其他年級之學生為研究對象。
The purpose of this study is to find out the current situation of teachers at elementary school using transactional and transformational leadership on classroom management, to explore its effect and the obstacles, and to generate solutions for those obstacles. This study employed a qualitative method. Two fourth classes of Mei-cho Elementary School were chosen. Data collection included interview, observation, documentation and questionnaire. After analyzing those data, I used triangulation to check trustworthiness of the data. Conclusions of this study are as follow: 1.The leadership behavior and classroom management effectiveness of teachers hinge on their belief and values. 2.The leadership behavior of teachers consistent with the belief of teachers can get better classroom management effectiveness. 3.Applying transactional leadership and transformational leadership simultaneously result in classroom management effectiveness. 4.Each aspect of transactional leadership and transformational leadership can apply to the fourth grade of the elementary school. 5.Teacher’s transactional leadership and transformational leadership behaviors can’t enhance the relationship between teachers and parents. Based on the results of this study, some suggestions are as follow: 1.Suggestions to teachers: Use transactional leadership and transformational leadership to find out the leadership character of themselves, and open their hearts, to integrate the resource of the parents. 2.Suggestions to the administration of school: (1) arrange professional development of leadership, to improve the leadership ability of teachers,(2) balance the teaching load to classroom teachers and subject teachers,(3) arrange assistant teachers to the classroom teachers. 3.Suggestions to the educational institution: (1) should augment the prescribed number of personnel in the elementary school,(2) add the courses of classroom management. 4.Suggestions to future research: explore various leadership style and expand different grades.
