教會組織的團體運作與關係:以桃園市龍潭地區教會人員去留任僱為例

摘要


摘 要 目前在台灣的教會組織裡,其發展從過去團契型模式的教會,到現在的小組型教會模式。教會組織的團體運作與關係,與教會人員(牧者與信徒)的去留(流動),有著直接或是間接的影響,相關的研究在台灣目前還不多見。 本研究的目的即針對教會組織運作進行探討,找出教會在發展過程中,組織內團體運作時有哪些關係因素,在牧者與信徒之間所發生人員去留任僱的情形,從其中得出其發生原因的重要理論。本研究藉著田野調方式與深入訪談法及歷史文獻整理收集資料,並運用質性分析軟體NVivo8協助,進行「紮根理論」之資料分析,最後詮釋研究成果,最後得到發生原因之理論。   本論文以桃園市龍潭地區的地方教會作為研究對象,經過研究後,得到四個主要層面核心(範疇),分別是「關係層面」、「教會組織管理層面」、「心靈層面」及「區域性層面」。在各個層面核心裡面,都有各自的主要層面因素,影響人員的去留。首先,在關係層面裡面,「人員關係的期待與衝突」是影響到教會人員去留的因素;其次在教會組織管理裡面,「組織的型態與聚會模式」是影響到教會人員去留的因素;在心靈層面,「靈命滿足與靈命穩定」更是對教會人員去留在該教會,具有決定性因素。最後是區域性層面的社會因素,以「社區文化與區域性發展」最容易促使教會人員的流動。故此,當教會在考察教會組織的團體運作與關係時,可藉由這四個層面核心做為參考。

Abstract Currently in Taiwan's church organizations, its development has evolved from a fellowship model to a group-type model. The group operations and relationships of the church organizations have direct or indirect influence related to leaving or staying (Mobility) of church members (pastors and believers), and this study is still rare in Taiwan. The purpose of this study is to explore the operations of the Church organizations, to find out the relationship factors during group operations of organizations in the development process of the Church, which affects between the mobility of Church members, in order to get important theory through the process of the study, as using Field Study method, In-Depth Interview method and Historical Literature review. By implementing the qualitative analysis software NVivo8 to assist the data analysis for the “grounded theory ", we interpret the study results and the theory of the causes. The study object of this thesis is the Local Church in the Longtan area of Taoyuan City. We found four core categories: "relationships category", " management category of church organizations ", "spirit category" and "regional category" as the research is underway. In every category, there are major factors that affect the mobility of church members. First of all, in the relationship’s category, "the expectation and conflict of membership" is the factor that affects the mobility of church members. Secondly, in the organizations and management of the church, the "type of organizations and the mode of gathering" is a factor that affects the members leaving or staying in the Church. In spiritual category, however, "spiritual satisfaction and spiritual stability" is a decisive factor for the mobility of members in the Church. Finally, the social factor at the regional category, which “community culture and regional development” is the key element to catalyze the mobility of Church members. Therefore, when the church is investigating the group operations and relationships of its organizations, these four core categories can be used as a reference.
