本研究目地為探討外派人員對地主國的情緒展現規則所產生的情緒勞動對外派適應的影響,並進一步探討情緒智商能否調節情緒勞動對外派適應的影響。 本研究以台商的外派人員為研究對象,研究結果顯示正面情緒展現規則對深層演出具有正向顯著影響,負面情緒展現規則對淺層演出具有正向顯著影響;深層演出對外派適應具有正向顯著影響,淺層演出對外派適應的負向影響為部分支持;深層演出對正面情緒展現規則與外派適應間具有部分中介效果;淺層演出對負面情緒展現規則與外派適應具有部分中介效果,而情緒智商對情緒勞動與外派適應間的關係不具有調節效果。研究結果顯示組織的正面情緒展現規則可透過外派人員的深層演出而達到提升外派適應的能力。
The purpose of this study was to research the influence of emotional display rule and emotional labor on expatriate adjustment. It is proposed that emotional intelligence is moderate. Using a sample of expatriate working in Chinese subsidiary company, the research showed that positive display rule significantly positively influence on deep acting and negative display rule significantly positively influence on surface acting. Deep acting significantly positively influence on expatriate adjustment and surface acting partly negatively influence on expatriate adjustment. Deep acting partly mediated the relationship between positive emotional display rule and expatriate adjustment. Surface acting partly mediated the relationship between negative emotional display rule and expatriate adjustment and emotional intelligence is not moderate. The study revealed that organization’s positive display rules can improve expatriate adjustment by expatriate’s deep acting.
