在競爭激烈、變化急遽的大環境中,大大小小旅館業者為求得良好的績效,無不致力於建立優良的領導與管理。旅館的主管們,更需發揮其影響力,激勵成員,達成既定的目標,創造永續經營的生機。 本研究乃以台灣地區中南部國際觀光旅館為研究對象,採用問卷調查方式,探討主管轉換型領導風格、內外控人格特質對經營績效之影響。針對台灣中南部20家國際觀光旅館發出297份問卷,回收237份,剔除填答不完整之無效問卷45份,有效問卷共計192份,有效回收率為64.65%。將所蒐集到的問卷使用SPSS12.0中文版進行描述性統計、T檢定、單因子變異數、皮爾森相關及線性迴歸等資料分析。 研究結果發現,主管轉換型領導風格對經營績效呈現顯著的正相關,而內外控人格特質對經營績效卻呈現無顯著的負向關係。另外,在個人背景變數中除了性別對轉換型領導各構面、教育程度對學習成長構面及在旅館業服務總年資對外控取向人格特質有顯著的差異之外,其餘各變數對所研究之各構面均無差異。
In the fiercely competitive and fast-changing environment, hotels of all sizes are committed to achieving excellent business performance by establishing superior leadership and management. It is therefore critical that hotel managers exercise their power of influence to motivate staff in order to realize their goals and create sustainable growth. This study focused on the international tourist hotels in Central and Southern Taiwan as subjects. Questionnaires were used to explore the impact between transformational leadership style, personality traits of internal-external Control and business performance. 297 questionnaires were sent to 20 international tourist hotels in Central and Southern Taiwan and 237 of them were collected. After discarding 45 incomplete responses as invalid, 192 valid questionnaires remained. The effective response rate was 64.65%. The questionnaires collected were then analyzed using SPSS 12.0 (Chinese Version) for data analyses including description statistics, T-test, ONE-WAY ANOVA, Pearson's correlation, and linear regression. The results indicated that a significant positive correlation exists between transformational leadership and business performance. However, there was no significant negative correlation between personality traits of internal-external control of managers and business performance. Moreover, the variables in personal background, with the exception of significant differences in the dimensions of leadership by gender, the learning growth dimension by education, and personal trait of external control by total tenure in the tourism industry, showed no difference in any dimension of this study.
