台灣地區長期照護機構女性照顧服務員工作壓力源與工作適應之探討

摘要


目標:女性照顧服務員是國內長期照護工作第一線的照護提供者,直接影響照護品質。然因工作壓力高、負荷重、低社會形象等負向因素,人員招募不易且不易留任,人力長期處於不足又高流動的狀態。爰此,本研究旨在瞭解女性照顧服務員工作壓力源、工作適應,並探討工作壓力源對工作適應的影響。方法:本研究為一橫斷性研究,以分層比例抽樣,採結構式問卷,調查450位女性照顧服務員的工作壓力源及工作適應。工作壓力源採用工作內容問卷中譯版(C-JCQ)進行測量;工作適應以明尼蘇達工作適應理論為基礎,研擬量表施測。統計方法包含描述性統計及推論性統計,以複迴歸探討工作壓力源對工作適應的影響。結果:迴歸分析結果顯示平均月收入、機構開業年數、機構類型、工作控制、心理負荷及工作支持顯著影響女性照顧服務員的工作適應。結論:本研究證實照顧服務工作相關工作壓力源會影響女性照顧服務員的工作適應。照顧服務員的工作適應,可能對所照顧對象造成照護品質下降,及提升其離職意願,機構經營管理者不應輕忽此一問題所可能導致的影響。

Women take care of the domestic long-term care attendants working first line care providers, directly affect the quality of care. However, due to work pressure, heavy load, low social image and other negative factors, recruitment difficult and not easy to remain in office, a long period of insufficient manpower and high-current state.The study aims to understand women care attendant job stress, job adaptation, and to explore the working pressure to adapt to the impact of the source of the work. Methods: The study was a cross-sectional study, stratified proportional sampling, mining structured questionnaire survey of 450 female nurse assistant aide job stressors and work adjustment. Working pressure source with job content questionnaire translated version (C-JCQ) were measured; work to adapt to the Minnesota work adjustment theory, develop scale Surveying. Statistical methods included descriptive statistics and inferential statistics to explore the multiple regression job stressors impact on work adjustment. Results: Regression analysis showed that the average monthly income, number of years of agency opened, type of institution, job control, and working to support mental workload significantly affect female nurse aides working to adapt. Conclusion: This study confirms care work-related job stress can affect a woman nurse aides working to adapt. Care attendants work adjustment, which may cause the object to take care of the quality of care down, and to enhance its intention to leave, agency managers should not overlook this one problem may cause effects.
