心理資本對情感性支持與組織承諾中介效果之探討──以博物館志工為例

摘要


志工是博物館世界活生生的景貌及不可或缺的夥伴。因此,如何提升博物館志工的組織承諾一直是博物館的重要議題。本研究試圖探討心理資本在情感性支與組織承諾間的中介效果。研究方法包括以立意抽樣,進行問卷收集,研究對象為博物館志工共550人,實際接受問卷填答者為545人,有效問卷525份,佔總問卷數95.5%,並以因素分析、信效度分析、描述統計、皮爾森相關分析等統計方法,並運用階層迴歸分析來驗證研究變項之影響關係。研究結果顯示,情感性支持對心理資本及組織承諾皆有正向的預測效果。其次,情感性支持會經由心理資本的部份中介對組織承諾有正向影響。最後,本研究亦針對研究結果提出建議與未來方向。

Volunteers are the best partners and most beautiful scene in museums. For museums, how to improve the museum volunteers’ organization commitment is always an important issue. The purpose of this study is to investigate the mediating effects of psychological capital(PsyCap) on the relationship between emotional support and organizational commitment. Purpose sampling was applied as the approach and the objects focused on the museum volunteers. 545 out of 550 volunteers filled out the questionnaires. 525 effective questionnaires, which accounted for the rate of 95.5%, were analyzed by factor analysis, reliability analysis, descriptive statistics, person product moment relationship analysis, and measured by hierarchical regression analysis to examine the relationship among the constructs. The results found that emotional support was significantly related to both psychological capital and organizational commitment, and psychological capital was partially mediated the relationship between emotional support and organizational commitment. Finally, findings and implications for practical in the present study are discussed.
