台灣地區國民中學女性校長領導策略之研究:女性主義觀點

A Study of Junior High School Female Principal’s Leadership Strategy in Taiwan: A Perspective of Feminism

摘要


本研究旨在探討台彎地區國民中學女性校長對父權主義之知覺,以及在傳統父權主義影響之下,從事學校領導時,所採取之策略;並分析不同背景變項的國民中學女性校長對傳統父權主義知覺與所採取之領導策略的差異。 本研究採用問卷調查法,以台灣地區192位國民中學女性校長進行普查,共發出問卷192份,回收141份,回收率為73%,其中有效問卷為138份。所得資料以平均數、標準差、t檢定、單因子變異數分析,及皮爾遜積差相關等統計方法進行分析。根據問卷調查分析結果,歸納出研究結論如下: 一、就傳統父權主義知覺層面而言 (一)國民中學女性校長普遍知覺在面臨傳統父權主義的挑戰時,因為需同時兼顧工作和家庭照顧的雙重角色,而比男性校長面臨更多的挑戰與限制。 (二)國民中學女性校長普遍知覺到一般人對其女性校長性別刻板化印象乃是重視建立人際溝通與積極認真等形象。 (三)研究所(含四十學分班)畢業的國民中學女性校長,其對傳統父權主義的挑戰知覺程度最高。 (四)未曾參與性別相關研習的國民中學女性校長,其對傳統父權主義知覺程度最高。 二、就領導策略層面而言 (一)國民中學女性校長,對其校園衝突與危機管理領導策略高於學校組織發展領導策略與學校公共關係領導策略,其中校長年資(21年以上)的國民中學女性校長,對其校園衝突與危機管理領導策略最高。其選擇方式常採用折中溫和溝通途徑來化解與處理。 (二)南部地區的國民中學女性校長,對其學校公共關係領導策略高於其它地區女性校長,其選擇方式常採用以課程教學的績效促進學校行銷。 (三)國民中學女性校長對其學校組織領導策略的選擇方式,常採用以身作則、默默領導與女性優勢特質的溝通方法。 三、國民中學女性校長在學校組織發展領導策略與父權主義知覺相關最高。 根據研究結果與發現,本研究對教育行政機關、國民中學女性校長與後續研究者提出建議,以供教育單位、學校行政人員、校長、教師與相關人員參考。

The main purposes of this study were to explore the perceive of junior high female principals on the challenge of traditional patriarchy, the stereotype of junior high female principals, and the strategy applied by them under the stress and challenge of traditional patriarchy. The main method used to collect the data necessary for this study was questionnaire survey. Totally, there were 192 samples in this research, i.e. a census was conducted to the junior high female principals. There were 192 questionnaires sent to the female principals and 141 copies sent back. This meant that the returns-ratio was as high as 72%. The statistics methods applied to analyse the collected data included mean value, standard deviation, t test, one-way ANOVA and Pearson correlation. The findings of this study were shown as follows: 1. The perceive on traditional patriarchic challenge and stress (1) Most of the junior high female principals were aware of that they had to deal with much more challenge and strict the male principals because they had to play at least two kinds of role set: one was school leadership and the other was housekeeper when facing the challenge and the stress from traditional patriarchy. (2) The general gender stereotype on the female school leaders perceived by junior high female principals were very caring about the establishment of interpersonal relationship and hard-working image. (3) The junior high female principals with graduate degree had got the highest score on the aware of traditional patriarchal challenge. (4) The junior high female principals that had not ever attending the workshop related to gender issues had got the highest score on the aware of traditional patriarchal challenge. 2. The dimension of leadership strategy (1) The junior high female principals with different service-year had got the significant different score and that had got 21 service-years had got the highest score,with regard to the school campus conflict and crisis management, most of the junior high female principals believed that the better ways were soft and template. (2)The junior high female principals served at different locations had got significant different score on the utilizing of school public relationship strategy and that served at southern Taiwan had got the highest score,were improving the accountability of curriculum implementation and teaching efficiency and school-marketing. (3)The main strategies applied by junior high female principals to copy with the issues of school lead included setting examples by their own action, leading-quietly, and soft communication ways. 3. There had the highest correlation between the development of school oraganisation leading and the perceive on traditional patriarchic challenge. According to the finalize of the research, the recommendations were made to the local educational authorities ,the school administrative staff ,the school educators, the further researchers.
