校長領導與學校組織氣氛之探討─某海外台灣學校之個案研究

摘要


本研究主要目的為探討某一海外台灣學校前任校長領導與學校組織氣氛,屬於個案研究。研究者在文獻中探討領導、學校組織氣氛之理論,以及海外台灣學校之特殊背景,作為本研究所蒐集之參考資料。研究者遠赴個案學校「科隆學校」(化名)所在地,透過訪談、文件分析等方式,蒐集個案資料,之後,歸納分析出科隆學校前任校長「G校長」(化名)在海外台灣學校時,實際領導的情形與對學校組織氣氛之影響。所得結論大致如下: 一、科隆學校長久以來校長流動率極高,直至G校長接任後才趨於穩定。 二、G校長整合學校行政組織,並運用關注領導與家長式領導來帶領科隆學校。 三、G校長領導科隆學校時,面臨董事會壓力、文化差異之困境,採用柔軟的身 段及妥協的態度來因應。 四、科隆學校以往組織氣氛多為混亂、猜忌、緊繃、冷漠及疏離。 五、G校長重整科隆學校行政功能,並以關懷領導來轉變學校的組織氣氛、建立 良好和諧氛圍。 基於研究發現,本研究提供建議如下: 一、對海外台灣學校校長領導之建議 (一) 校長應該用積極樂觀的態度來領導學校 (二) 校長應不帶任何刻板印象來領導學校 (三) 校長對待下屬應維持公平原則 (四) 校長應保有教育專業的堅持 二、對海外台灣學校組織其他成員之建議 (一) 董事會應權力下放 (二) 教職員工應秉持開闊的心胸 三、對教育行政主管機關之建議 (一) 海外台灣學校定位應更明確 (二) 海外台灣學校校長遴選制度應改善 四、對後續研究之建議 (一) 擴大研究範圍 (二) 增加研究方法 (三) 擴大研究面向

The purpose of this study was to describe the Ex-principal leadership and school organizational climate in an overseas Taiwan school, which was a case study research. The author referred to documentations to identify the leadership, school organizational climate, and the special background of the overseas Taiwan school, applied interview , document analysis, and reflection note to collect data, then induce the actually leading situation and the affects to the school organizational climate when the principal G in the overseas Taiwan school. The conclusions were as follows: 1.Cologne school has had high turnover rate of principal for a long time, until the principal G was taking office. 2.The principal G integrated the school administration organization, and used the related leadership and paternalistic leadership to lead the school. 3.Principal G was confronted with the pressure of Board of directors and Cultural differences when he lead Cologne school. 4.The organizational climate of Cologne school were disordered, suspicious, tight, and indifferent, and alienation. 5.Principal G reconstructed the administrative functions of Cologne school, and changed the school organizational climate and build the good harmony by consideration leadership. The suggestions are proposed according to the research results: 1.Suggestions for the principals of overseas Taiwan school: (1)The principal should lead the school by positive and optimistic attitude. (2)The principal should lead the school without any stereotype. (3)The principal should treat the subordinate fair. (4)The principal should keep the persistence of education. 2.Suggestions for the other members of overseas Taiwan school (1)The Board of directors should be decentralized. (2)The teaching and administrative staff should be broad-minded 3.Suggestions for educational administrative competent authority: (1)The positioning of overseas Taiwan school should be more clearly. (2)The principal selection system of overseas Taiwan school should be improved. 4.Suggestions for further studies: (1)To expand the scope of the study. (2)To change the research methods. (3)To expand the research faces.
