技術型高級中等學校校長領導風格與教師專業發展關係之研究

A Study of Relationship between Vocational High School Principal’s Leadership Style and Teacher’s Professional Development

摘要


本研究旨在探討技術型高級中等學校校長領導風格與教師專業發展之關係。針對臺灣地區之公、私立技術型高級中等學校教師進行問卷調查,藉以瞭解技術型高級中等學校校長領導風格與教師專業發展之現況,並分析不同背景變項之技術型高級中等學校教師覺知校長領導風格與教師專業發展上的差異情形,同時進一步探討與分析其相關情形。 經整理與分析相關文獻。建構本研究之理論基礎與研究架構,編製「技術型高級中等學校校長領導風格與教師專業發展」之調查問卷,作為本研究蒐集資料的工具。本研究以臺灣地區公私立技術型高級中等學校教師為研究對象,依各縣市學校總數佔全國學校總數之比例,採用分層隨機抽樣的方式,抽取施測學校40所之教師進行郵寄問卷調查,發出問卷總計530份,回收問卷計有517份,回收率為97.5%,有效問卷樣本數為513份,佔回收率之99.2%。調查所得資料以描述性統計、獨立樣本t檢定、單因子變異數分析、事後多重比較分析、Pearson積差相關及逐步多元迴歸等統計方法,進行分析與討論,歸納整理出以下結論: 一、技術型高級中等學校校長領導風格現況,多屬於民主參與型態,其次是權威指導型態,放任無為型態最少。 二、技術型高級中等學校教師的教師專業發展現況,對於班級經營與輔導及專業精神與態度較為重視,次之為「課程設計與教學」,對「研究發展與進修」較不重視。 三、不同性別、教育程度、服務年資、教學類別、學校屬性、學校規模及學校所屬區域的技術型高級中等學校教師覺知校長領導風格上有顯著差異。 四、不同教育程度、學校屬性、學校規模及學校所屬區域的技術型高級中等學校教師覺知教師專業發展上有顯著差異。 五、技術型高級中等學校校長的民主參與領導風格與教師專業發展為顯著正相關。 六、技術型高級中等學校校長的權威指導領導風格與「研究發展與進修」及「專業精神與態度」為顯著正相關;與「課程設計與教學」及「班級經營與輔導」為顯著負相關。 七、技術型高級中等學校校長的放任無為領導風格與「課程設計與教學」及「班級經營與輔導」為顯著正相關;與「研究發展與進修」及「專業精神與態度」為顯著負相關。 八、技術型高級中等學校校長領導風格對教師專業發展的預測,放任無為領導風格具較高的負向預測力,民主參與及權威指導領導風格具正向預測力。 最後根據研究結果提出建議,供教育行政主管機關、技術型高級中等學校校長及未來研究者作為參考。

The main purpose of this research is focused on the relationship between vocational high school principal’s leadership style and teacher’s professional development. The researcher conducts questionnaire survey on public and private vocational high school teachers in Taiwan in order to understand the vocational high school principal’s leadership style and teacher’s professional development, and to analyze the difference between various backgrounds of vocational high school principal’s leadership style and teacher’s professional development. In order to develop the rational and the framework of this study, the author practices a deep literature review. This literature work is used to develop the questionnaire as well. The main method used to select the samples is stratified random sampling. After the sampling, there are teachers of 40 vocational high schools selected as the samplesof their research. In factor, there are 530 copies of questionnaire survey process, there are 517 copies mailed back. After the review of these questionnaires, the ratio of mail-back is 97.5%, and the useful ratio is 99.2% from the mail-back, that is to say that the copy of useful questionnaire is 513. SPSS 22.0 is used as the major tool for descriptive statistics﹐independent–samples t–test﹐one–way ANOVA﹐posterior comparisons﹐Pearson’s product moment correlation and multiple stepwise regression. The conclusions of the study were defined as below: 1. The leading styles adopted by vocational high school principals are primarily democratic-participative, secondarily authoritarian-directive, and the least used one is laissez-faire style. 2. The present state of vocational high school teachers: they put emphasis on" class management and counseling" and " professionalism and attitudes ", secondarily "curriculum design and teaching". They less focus on" further education pursuing". 3. The different background variances of the teachers of the vocational high school sense the differences among principal’s leadership style, such as gender, degree of education, seniorities of service, subjects of teaching, attribute of school, scales of school and location of school. 4. The different background variances of the teachers of the vocational high school sense the teacher’s professional development, such as degree of education, attribute of school, scales of school and location of school. 5. There exists positive correlation between the vocational high school principal’s leadership style of democratic-participative and the teacher’s professional development. 6. There exists positive correlation between the vocational high school principal’s leadership style of authoritarian-directive and the teacher’s professional development of " professionalism and attitudes " and " further education pursuing",but there have significant negative correlation with"curriculum design and teaching" and "class management and counseling". 7. There exists positive correlation between the vocational high school principal’s leadership style of laissez-faire and the teacher’s professional development of"curriculum design and teaching" and "class management and counseling",but there have significant negative correlation with " professionalism and attitudes " and " further education pursuing". 8. The prediction, based on regression analysis, to vocational high school principal’s leadership style and to t teacher’s professional development is that laissez-faire style showing negative predictability, whereas democratic-participative and authoritarian-directive style showing positive predictability. In the end, the study offers advises and references to education administrators, vocational high school prinqipals and later researchers according to the research and conclusion.
