學校組織創新管理、組織文化與學校效能關係之研究-以南投縣國小為例

A Study on the Relationship of School Organizational Innovation Management , Organizational Culture, and School Effectiveness-- An example of Elementary Schools in Nantou County

摘要


本研究主要在探討南投縣國民小學組織創新管理、組織文化與學校效能的現況、關係與預測力。本研究之目的有下列幾項:(一)、探討南投縣國民小學組織創新管理、組織文化和學校效能之現況。(二)、分析南投縣國民小學不同背景變項的國小教師在學校組織創新管理、組織文化和學校效能的知覺差異情形。(三)、探討南投縣國民小學組織創新管理、組織文化和學校效能的關係。(四)、分析南投縣國民小學組織創新管理、組織文化對學校效能的預測情形。 本研究採「學校組織創新管理量表」、「組織文化量表」及「學校效能現況調查表」,針對南投縣國民小學教師,從事問卷調查,總計發出問卷528份,回收有效問卷498份,以描述統計、獨立樣本t檢定、單因子變異數分析、Scheffe事後檢定、Pearson 積差相關、多元迴歸等統計方法進行資料分析,獲得如下結論: 一、 南投縣國民小學教師在組織創新管理的現況整體知覺尚佳,其中以「學生展能」表現較佳,「社區資源」層面較弱。 二、 南投縣國民小學教師在組織文化的整體知覺尚佳,以「支持型文化」分層面 表現較好,「創新型文化」知覺較弱。 三、 南投縣國小教師知覺學校效能整體而言情形良好,學校效能之各層面現況皆在中上程度,其中以「教師教學」程度較佳,「公關效能」程度較低。 四、 南投縣國小教師在學校組織創新管理之背景變項中,「性別」、「服務年資」、「現職」有明顯差異。 五、 南投縣國小教師在學校組織文化之背景變項,以「性別」、「服務年資」、「現職」有明顯差異。 六、 南投縣國小教師在學校效能之背景變項,「性別」、「年齡」、「服務年資」、「現職」有明顯差異。 七、 學校組織創新管理、組織文化與學校效能有顯著性相關。 八、 學校組織創新管理、組織文化對學校效能有顯著之預測力,以「學生展能」、「創新型文化」的預測力最大。 本研究最後根據以上結論,提出具體建議,以供教育主管機構、學校、國民小學教師及未來研究之參考。

This study is to mainly explore the current organizational innovation management, organizational culture and school effectiveness, relationship among one another and prediction power of elementary schools in Nantou County. There are 4 purposes of this study : (1) to discuss the current organizational innovation management, organizational culture and school effectiveness of elementary schools in Nantou County; (2)to analysis the perception differences of elementary school teachers in organizational innovation management, organizational culture and school effectiveness under different background variables;(3)to discuss the relationship among organizational innovation management, organizational culture and school effectiveness of elementary schools in Nantou County; (4)to analysis the prediction power of organizational innovation management and organizationa culture on school effectiveness of elementary schools in Nantou County. This study introduces “School Organizational Innovation Management Scale”, “Organizational Culture Scale” and “Current School Effectiveness Evaluation Table” and proceeds questionnaire survey on the elementary school teachers in Nantou County, with 528 questionnaires distributed and 498 effective questionnaires returned in total to portray statistics, t test of independent sample, one-way ANOVA, Scheffe post-hoc test , Pearson's Correlation, multiple regression and other statistics to proceed data analysis, with summary derived as below: 1. The elementary school teachers in Nantou County reported well perception on the current organizational innovation management in overall, in which they performed well on “students ability” while they performed weaker on “community resource” aspect. 2. The elementary school teachers in Nantou County reported well perception on the organizational culture in overall, in which they performed better on “supportive culture” while they performed weaker on “innovative culture” aspect. 3. The elementary schools in Nantou County reported well on school effectiveness in overall; showing above average level for the current school effectiveness in various apects, in which “teachers teaching” reported the best while “Community effectiveness” reported the lowest. 4. Among the background variables of school organizational innovation management, the elementary school teachers in Nantou County reported significant difference in terms of “gender”, “year of service” and “current position”. 5. Among the background variables of school organizational culture, the elementary school teachers in Nantou Countty reported significant difference in terms of “gender”, “year of service” and “current position”. 6. Among the background variables of school effectiveness, the elementary school teachers in Nantou County reported significant difference in terms of “gender”, “age”, “year of service” and “current position”. 7. A significant positive correlation and mutual effect among the school organizational innovation management, organizational culture and school effectiveness. 8. A significant prediction power of school organizational innovation and management and organizational culture on the school effectiveness, in which “students ability”、“innovative culture” reported strongest prediction power power. This study to propose specific suggestions upon the conclusions made above and is provided as a reference to the education institutions, schools, elementary school teachers and future studies.
