本研究旨在探討桃竹苗地區國民中小學校長變革領導行為與組織執行力之關係,並分析不同背景變項之教師知覺校長變革領導行為與組織執行力之差異。 本研究以問卷調查,抽取桃園縣、新竹縣、新竹市及苗栗縣等四縣市國民中小學教師共680人進行問卷調查,有效樣本509份,回收率74.85%,運用SPSS12.0統計套裝軟體程式,進行資料處理。 本研究運用描述統計、t考驗、單因子變異數分析(one way ANOVA)、Pearson積差相關等統計方法進行分析,得到若干研究結果,提供教育行政機關、國民中小學校長及未來研究者之參考。 本研究結論如下: 一、國民中小學校長變革領導行為與組織執行力表現良好。 二、國民中小學教師對校長變革領導行為知覺受到「性別」、「教育程度」、 「服務年資」及「擔任職務」等個人背景變項之影響而有顯著差異。 三、國民中小學教師對校長變革領導行為知覺受到「學校規模」學校背景變項而有顯 著差異。 四、國民中小學教師知覺組織執行力受到「性別」、「年齡」、「服務年資」 及「擔任職務」等個人背景變項之影響而有顯著差異。 五、校長變革領導行為與組織執行力呈現高度正相關。 依據上述結論,本研究提出以下建議: 一、對教育行政機關之建議 (一)強化校長變革領導行為能力,提升學校運作效能。 (二)教育政策推動應重視宣導過程。 (三)調整權力結構,提供學校更大自主空間。 二、對國民中小學校長之建議 (一)掌握變革契機,形塑卓越創新的校園文化。 (二)適才適所,提升組織執行力。 (三)宣揚辦學理念,提升組織成員向心力。 三、對未來研究之建議:研究對象方面、研究變項方面、研究方法方面 關鍵詞:校長變革領導行為、組織執行力
The purpose of this study was to inquire the relationship between principals, change leadership behaviors and organizational execution of elementary and junior high schools in Taoyuan, Hsinchu and Miaoli region, meanwhile, analyse the reasons that affected principals’ change leadership behaviors and organizational execution. This study adopted questionnaire survey, 680 samples were chosen from public school teachers of elementary and junior high schools in Taoyuan county, Hsinchu county, Hsinchu city and Miaoli county.Consequently, 509 valid questionnaires were sent back with a return rate of 74.85%. The collected data was analysed by SPSS 12.0, the statistical methods included descriptive analysis, t-test , one-way ANOVA and Pearson product-moment correlation were conducted to acquire solid results.Expectantly,to provide referrible suggestions to educational administrative institutions, principals of elementary and junior high schools and future researchers. As result from the analysis of this study, the following conclusions were made: 1. A good performance in recognition of principals, change leadership behaviors and organizational execution of elementary and junior high schools. 2. The teachers’ perceptions of principals’change leadership behaviors significantly influenced by the variables of gender, educational degree, years of service and present job position. 3. The teachers’ perceptions of principals’change leadership behaviors significantly influenced by the variable of school size. 4. The teachers’ perceptions of organizational execution significantly influenced by the variables of gender, age , year of service and and present job position. 5. Between principals, change leadership behaviors and organizational execution reveal strongly positive correlation. The following suggestions were drawn from the research conclusions: 1. The suggestions to educational administrative institutions (1) Reinforce the ability of principals’ change leadership behaviors,promote the efficiency of school administration. (2) Educational policies implement must to enhance the process of advertise. (3) Revise the legitimate power of principals to offer them more flexible space in managing schools. 2. The suggestions to principals (1) To command change monent,shape schools of outstanding and innovative cultuer. (2) To assign adequately staff to apropriate position for promoting organizational execution. (3) Establish the belief of school management, elevate organizational crew centripetal force. 3.
