國民小學校長道德領導對教師集體效能影響之研究

A Study of the Relationship between Principal's Moral Leadership and Collective Teacher Efficacy in Elementary Schools

摘要


本研究旨在探討國民小學教師知覺校長道德領導與教師集體效能兩者之關係,並比較不同背景變項下,國民小學教師知覺校長道德領導以及教師集體效能上的現況與差異情形,最後,分析校長道德領導對教師集體效能的預測作用。   本研究採用問卷調查法,以臺灣地區公立國民小學教師為研究對象,依比例以分層隨機抽樣方法收集資料,問卷共計發放1,000份,回收664份,回收率為66.4%。資料經回收整理之後,以描述性統計量、獨立樣本t考驗、單因子變異數分析、相依樣本t考驗、相依樣本變異數分析、皮爾森積差相關和多元迴歸分析等統計方法加以探究,本研究結果顯示如下: 一、國民小學教師對於校長道德領導之看法整體呈現高度知覺,並以公平正義的知覺程度較高。 二、國民小學教師知覺之校長道德領導,因年齡、職務、教學年資、學校規模與服務單位位置的不同而有所差異。 三、國民小學教師知覺之校長道德領導,不因性別與學歷的不同而有所差異。 四、國民小學教師對於教師集體效能之看法整體呈現中上程度知覺,並以集體能力的知覺程度較高。 五、國民小學教師知覺之教師集體效能的工作分析層面,因年齡、職務不同而有所差異。 六、國民小學教師知覺之教師集體效能,不因性別、學歷、教學年資、學校規模與服務單位位置不同而有所差異。 七、校長道德領導能正向預測教師集體效能,其中以理性批判與德行作為的預測效果較為明顯。

This study explores the relationship between principal's moral leadership and collective teacher efficacy in elementary schools, and researches the differences that occur under various circumstances. Then, this study analyzes the predictability of principal's moral leadership to collective teacher efficacy. This study adopts a method of using a questionnaire survey. The samples of this study were 664 elementary schools’ teacher in Taiwan. The outcome is analyzed by descriptive statistics, t-test, one-way ANOVA, Person product-moment correlation, and multiple stepwise regression analysis. The results were as follows: 1. In Elementary Schools, the teachers’ perception of principal's moral leadership showed a high level, and the scores on the “Ethic of Justice” was the highest. 2. In Elementary Schools, the teachers’ perception of principal's moral leadership varied with age, position, years of teaching, school scale, and school location. 3. In Elementary Schools, the teachers’ perception of principal's moral leadership did not vary with gender and educational background. 4. In Elementary Schools, the teachers’ perception of collective teacher efficacy showed middle and upper level, and the scores on the “Group Competence” was the highest. 5. In Elementary Schools, the teachers’ perception of collective teacher efficacy varied with age and position. 6. In Elementary Schools, the teachers’ perception of collective teacher efficacy did not vary with gender, educational background, years of teaching, school scale, and school location. 7. In Elementary Schools, the principal's moral leadership can positively predict the collective teacher efficacy, in which, “Ethic of Criticism” and “Ethic of Morality” can more effectively influence the collective teacher efficacy.
