核心自我評價對外派調適的影響:跨文化訓練的調節角色

The Effect of Core Self-Evaluation on Expatriate Adjustment: Moderating Role of Cross-Cultural Training

摘要


先前探討人格特質對於外派調適所產生影響的研究仍舊不多。本研究檢驗核心自我評價 (Core self-evaluation,縮寫為CSE) 對於外派調適的影響,並且進一步探討跨文化訓練是否調節了CSE與外派調適之間關係。本研究採隨機抽樣法,針對天下雜誌於2017年台灣2000大製造商,挑選500間台灣公司的500名外派人員 (至少已外派6個月) 進行問卷調查。有效回卷率為35.8% (179位外派人員),分析結果顯示CSE正向影響外派人員的一般調適、互動調適以及工作調適。就地訓練調節了CSE與一般調適之間的關係,而且行前訓練與就地訓練調節了CSE與互動調適之間的關係。本研究期盼能:(1) 做為挑選合適外派候選人的參考依據;(2) 強調跨文化訓練的重要性;以及 (3) 填補外派文獻的缺口,特別是有關CSE的探討。

Previous studies on the effects of personality traits on expatriate adjustment are still rare. This study examines the effect of core self-evaluation (CSE) on expatriate adjustment and explores whether cross-cultural training moderates the relationship between CSE and expatriate adjustment. Random sampling was used to survey 500 expatriates (expatriation period of at least six months) working for 500 Taiwanese companies included in Common Wealth Magazine’s top 2000 Taiwanese manufacturers of 2017. Based on a response rate of 35.8% (179 expatriates), CSE is positively related to expatriates’ general adjustment, interaction adjustment, and work adjustment. On-site training moderates the relationship between CSE and general adjustment, while pre-departure training and on-site training moderate the relationship between CSE and interaction adjustment. This study aims to: (1) provide a reference for choosing suitable expatriate candidates; (2) emphasize the importance of cross-cultural training; and (3) fill a gap in expatriate literature, particularly in explorations related to CSE.
