近年來,在蓬勃發展的全球經濟的帶動下,企業的外派需求量大幅增加,使得尋找適當人選的工作成為企業當今最關鍵的業務挑戰之一,本研究將針對跨國企業外派活動中,如何去發掘具專業能力且適當的外派人員,配合公司長期目標,促進企業的國際營運,以提高組織績效做探討。 本研究以南部科學園區企業老闆、高階主管與外派人員為問卷發放對象,總共發放300份問卷,有效樣本回收計有151份,其有效回收率為50.3%。而後以SPSS分析軟體進行實證研究分析。 最後針對研究結果提出幾點建議:1.企業甄選外派人員,應優先考量外派候選人具有職務上所需的專業技能。2.企業甄選人才時,應考量是否與企業文化契合,其中無論是官僚型文化、創新型文化、支持型文化或效率型文化,都應特別重視外派人員候選人具備職務上所需的專業技能。3.官僚型文化的組織,要求員工一切按規章行事,正規化發展的文化型態,對組織績效提升有正面影響。4.創新型文化與效率型文化會加強外派候選人具有職務上所需的專業技能構面與組織績效的相關性。而無論是官僚型文化、創新型文化、支持型文化或效率型文化,都會加強配偶與家族適應性構面與組織績效的相關性。
The demands for corporate expatiation increase in a large scale due to the rapid and prosperous growth of global economy for recent years. This has been causing how to recruit and select suitable and qualified candidates for expatiation for international assignments to become one of the key issues and challenges for business operation. The study tried to disclose in corporate expatriation how to discover suitable expatriates with professional capabilities so as to conform to corporate long-term targets, promote corporate international operation and advance corporate performance. The directors, managers and expatriates in Southern Taiwan Science Park were asked for answering questions in the questionnaire of the study. Three hundred questionnaires were sent out, and valid 151 of which were returned for further empirical analysis by SPSS (the returning rate 50.3%). The study concluded the followings: (1) there is a significant positive correlation between the criteria for recruitment and selection of expatriates and the Subsidiaries organizational performance; (2) there is a significant positive correlation between the criteria for recruitment and selection of expatriates and the corporate culture; (3) there is a significant positive correlation between the organizational performance and the corporate culture; (4) the corporate culture shows an impact on the correlation between Subsidiaries organizational performance and the criteria for recruitment and selection of expatriates.
