國民中學兼任行政職務教師溝通行為、工作滿意及其關係之研究-以新北巿為例

摘要


本研究旨在瞭解國民中學兼任行政職務教師溝通行為與工作滿意的現況,探討兼任行政職務教師溝通行為與工作滿意之關係,並分析背景變項,以瞭解兼任行政職務教師溝通行為對工作滿意整體預測情況。本研究採用問卷調查法,以新北市公立國民中學(含完全中學)517位兼任行政職務教師為研究對象;研究工具為「國民中學兼任行政職務教師溝通行為問卷」及「國民中學兼任行政職務教師工作滿意問卷」。根據問卷填答結果,以平均數、獨立樣本t考驗、單因子變異數分析、薛費法多重比較、皮爾遜積差相關及逐步多元迴歸等方法進行資料處理。 依據資料分析結果,獲致研究結論如下: 一、國民中學兼任行政職務教師的溝通行為對工作滿意的現況屬於中上程度。 二、不同「學歷」及「擔任職務」的國民中學兼任行政職務教師,對其知覺溝通行為有顯著差異。 三、不同「行政年資」的國民中學兼任行政職務教師,對其知覺工作滿意有顯著差異。 四、國民中學兼任行政職務教師溝通行為與工作滿意之間達中度正相關。 五、國民中學兼任行政職務教師溝通行為對工作滿意有預測力,其中以「支持鼓勵」層面對工作滿意的預測力最高。 根據研究結論,分別對學校單位、兼任行政職務教師及未來研究提出相關建議以供教育決策、實務及研究發展之參考。

The purposes of this study were to investigate current status communication behavior and job satisfaction of junior high school teachers with part-time administrative positions , and to explore the relationship between their communication behavior and job satisfaction. The background variables are analyzed to realize the overall prediction of the communication behavior of those teachers on their job satisfaction. The questionnaire survey was utilized for data collection and analysis.The subjects included 517 administrative teachers in public junior high schools in New Taipei City. The instruments were“The Communication Behavior of Junior high school administrative teachers” and“The Job Satisfaction of Junior high school administrative teachers.” The data obtained were statistically treated by means, standard deviations, t-test ,one-way ANOVA and Scheffé method for multiple comparisons, Pearson product-moment correlation, and stepwise multiple regression analysis. The main findings of this study were as follows: 1. The current statuses of the communication behavior and job satisfaction of junior high school administrative teachers were at upper-medium level. 2. The communication behavior perceived by administrative teachers varied because of different degrees and job functions. 3. The job satisfaction perceived by administrative teachers varied because of different administrative seniority. 4. There were positive significant correlations between communication behavior and job satisfaction of junior high school administrative teachers. 5. For the junior high school administrative teachers , the aspect of “support and encouragement” in communication behavior made the most significant contribution to the prediction of the job satisfaction. Finally,based on the conclusions of this study, some suggestions are offered to principals in junior high schools, administrative teachers, and future studies.
