企業員工數位化生涯歷程檔案之構面與組成要項

摘要


數位化歷程檔案(e-portfolio)被英美許多大學院校所應用及推廣,進而協助學生建立「生涯歷程檔案(career portfolio)」,在學習過程中提升個人的學習能力及競爭力。但是,目前生涯歷程檔案僅應用於教育學術,鮮少有學者及企業利用生涯歷程檔案應用於企業員工生涯發展上。本研究即以生涯歷程檔案概念運用到企業組織中,透過資訊化的運用讓企業員工在生涯過程中可以將工作歷程、學習歷程加以組織紀錄。除此之外,在過程中不斷反思、同儕相互砌磋、主管給予回饋,使員工內化所學,展現個人價值,激發創新能力與競爭能力,同時提供企業組織及主管選才的參考依據。 本研究根據相關文獻分析後整理出企業員工數位化生涯歷程時所需考量的「自我行銷」、「學習歷程」、「生涯歷程」、「生涯探索」、「企業資源」、「交流回饋」六構面與其組成要項,藉由修正式德菲法彙整專家意見,結合層級分析法相關特性計算出構面與組成要項的權重,增加本研究構面與組成要項的客觀性與精確性。研究結果可以提供企業組織規劃數位化生涯歷程檔案及精進生涯管理制度之參考。

“e-portfolio” has been used in many universities in the England and America to help students develop a “career portfolio”. It can enhance students' learning ability and competitive ability in the learning process. E-portfolio can be used not only in education. Few scholars and business apply the concept of electronic portfolio to the career development. Through information technology and the process of career development, the employees can experience the process of learning, reflection, sharing and recording. It can also show the value of the individual employee. Stimulate the employees’ innovation ability and develop the elements of competitive advantage and power. And it can provide the business and the manager the competent human resource. In this study, is based on relevant literature and research suggests some necessary dimensions to consider when setting up career e-portfolio for employees. They include "self-marketing", "learning process", "career", "career exploration", "organizational resources" and "reflective hinking". This research also contains the experts’ opinion collected by the Delphi and AHP. It adopts the questionnaires to confirm the relationship of each dimension and list the priority. And the research suggests the basic components of setting up the process of career development. It cnstructs and composed items of career e-portfolio for employees and provides the business to reference of setting up a career development course.
