我國高級職業學校教務主任領導效能指標建構之研究

摘要


本研究旨在建構高級職業學校教務主任領導效能指標。而從事領導的理論研究雖從二十世紀以來不斷的推陳出新,但是相對的各研究者對於領導效能衡量的研究卻是一直無法取得較高的共識,評量的指標也不盡相同。且在組織行為學方面,目前亦無明確完整、週延的領導效能量表,以致於在衡量領導效能時形成各種不同的評量標準,所以本研究首先對於領導理論有關效能部份予以界定分析,並再針對文獻中有關組織效能、組織績效、領導效能、學校效能相關發展之問卷或量表,進行效能指標的彙整與分析,並搭配指標的意涵而形成問卷量表。 透過300位有效樣本之問卷調查,採用Cronbach’s α值、Item-Correlation兩種信度分析、項目分析、探索性因素分析、ANOVA、Scheffe事後比較、驗證性因素分析(CFA)等方法得到以下研究結果與發現: (1) 高級職業學校教務主任領導效能指標衡量構面共得到八個衡量構面分別為『教育目標達成度』、『個人目標達成度』、『行政組織承諾』、『行政團體歷程』、『團體士氣與凝聚』、『行政部屬態度』『教務領導能力』、『教學組織氣氛』。且經前述分析方法實證結果確定本量表具有良好之信度與效度並且建構出解釋變異量達98.2%之衡量量表。 (2) 本研究研究對象,對於教務主任領導效能整體及每個衡量構面指標的認同度,不管是由平均數及變異數分析後之Sheffe事後比較,校長之量表分數均高於教務主任,兼職教師、一般教師。 (3) 全體研究對象對於各衡量構面結果為,教務主任與一般教師在「個人目標達成度」衡量構面、「行政團體歷程態度」衡量構面、「團體士氣與凝聚」衡量構面、「行政部屬態度」衡量、「教學組織氣氛」衡量構面中均有明顯差異。 (4) 全體研究對象對於整體「領導效能指標量表」為,在整體中則以教務主任與一般教師、教務主任與兼職教師有明顯差異。表示教務主任與校長對於整體「領導效能指標量表」看法是較一致的。 根據本研究的結果發現,首先可作為評量高級職業學校教務主任領導效能高低之衡量工具,再者作為在職教育中高級職業學校教務主任自省的準則,及透過客觀且周週延之衡量指標改進直覺式評鑑的缺失。

This study aims at constructing the indicators of leadership effectiveness of director of academic affair at vocational senior high schools. Although the research concerning the theories of undertaking lead presents a variety of new approaches since 20 century, relatively, every researcher cannot attain to accordance in the aspect of estimating the indicators of leadership effectiveness, and their evaluation towards characteristic is not completely similar. Besides, on the level of organization of behavioral science, there is no precise, complete and considerable estimation table of the indicators of leadership effectiveness. Such a fact results in a phenomenon that there are various standards of evaluation while estimating leadership effectiveness. Therefore, this study, first of all, defines and analyzes the lead theories concerning effectiveness. And then this study proceeds an edition and an analysis towards the documents relating organization effect, organization efficiency, leadership effectiveness, and the questionnaires and tables about school effectiveness; on the other hand, it forms questionnaires and tables by matching the significance of indicator. Through 300 effective specimens of a survey and adopting of Cronbach’s α value, Item-Correlation analysis, Item analysis, factor analysis, ANOVA, Correlation, post-hoc of Scheffe, comfirmative factor analysis (CFA), etc., we get the result of this study as follows: 1. As to the estimation towards the indicators of leadership effectiveness, director of academic affair at vocational senior high schools have gained 8 plans of estimation. They are respectively: “the achievement of educative purpose”, “the achievement of individual purpose”, “the promise of administrative organization”, “team spirit and concentration”, “the attitude of administrative fellows”, “the guide capacity of academic affair”, and “the atmosphere of teaching organization”. After having verified it by the antecedent analytical methods, we can affirm that this table possesses perfect reliability and validity, and furthermore, it constructs an estimation table that can explain the amount of variance 98.2%. 1. The objects of this study identify with the leadership effectiveness of indirectors of academic affair and with every indiciator of estimation level. Despite the identification is compared by post-hoc of Scheffe after average or analysis of variance, in the estimation table, the grades of principals are higher than those of director of academic affair, of part-time teachers and of teachers. 2. All objects of this study towards every estimation level show that there are evident differences between the director of academic affair and the teachers in “the achievement of individual purpose”, “the progressing attitude of administrative corps”, “team spirit and concentration”, “the attitude of administrative fellows” and “the atmosphere of teaching organization”. 3. All objects of this study towards “the indicators stable of leadership” demonstrate that among all teaching staffs, there are apparent differences between the director of academic affair and the teachers as well as between the director of academic affair and the part-time teachers. It also shows that director of academic affair and principals are apt to attain to accordance in the aspect of “characteristic stable of guide effect”. Here are some finding this study: In the first place, it can serve as an instrument of estimation towards the leadership effectiveness of director of academic affair at vocational senior high schools. In the second place, it can be a rule for director of academic affair to reflect themselves, and in terms of objective and considerable estimation characteristic, they can correct the shortcomings caused by an intuitive estimation.
