遴選制度實施後校長領導行為與工作滿意度之研究 摘要 本研究旨在透過問卷調查,瞭解我國實施校長遴選後,校長的領導行為與工作滿意度的現況,並將研究發現提出建議,提供教育主管機關、學校校長及未來研究者參考。主要研究內容包括:遴選制度實施後校長領導行為之現況、遴選制度實施後校長工作滿意度之現況、不同背景變項的教職員對校長領導行為覺知之差異情形及不同背景變項的校長對其工作滿意度之差異情形。 本研究採用問卷調查法,以自編「校長領導行為調查問卷」及「校長工作滿意度調查問卷」為研究工具,進行調查研究。調查研究對象為台北市及台北縣的公立國民小學教職員與校長。在339所小學中,隨機抽取校長200位,教職員1100位接受問卷調查,回收之有效問卷計校長150份,教職員858份。統計方法採用次數分配與百分比、平均數與標準差、t考驗與單因子變異數分析,做為問卷調查結果分析討論之依據。 根據問卷調查結果與發現,獲致以下結論: 一、實施校長遴選制度,在校長領導行為與工作滿意度是趨於正向的改變。 二、遴選制度實施後,校長的領導行為屬於高關懷高倡導,但有部分是需要改進的。 三、遴選制度實施後,校長工作滿意度是屬於中度的滿意,尚有很大的改善空間。 四、部分的教職員背景變項對校長的領導行為知覺反應有顯著的差異;校長的背景變項對工作滿意度則無顯著的差異。 根據研究的結果做成結論,並對教育主管機關、學校校長及未來研究者提出建議,做為校長領導行為和工作滿意度的改善和未來研究者進一步研究的參考。
Abstract The purpose of this research is to explore Taiwan’s status quo of the principal’s leadership behavior and principal’s job satisfaction by means of the questionnaire survey upon the implementation of the selection of a principal, to make the suggestions in accordance with the findings of the research, and to provide references for the educational administration organization, school principals as well as the future researchers. The main content of this research includes: the status quo of the principal’s leadership behavior upon the implementation of the selection of a principal, the status quo of the principal’s job satisfaction upon the implementation of the selection of a principal, the differences of various concepts of the teaching staffs with the variable of the diverse backgrounds toward the principal’s leadership behavior, and the differences of the principals with the variable of the diverse backgrounds toward the principal’s job satisfaction. This research uses the method of the questionnaire survey based on the self-made "The questionnaire survey of the principal’s leadership behavior " and " The questionnaire survey of the principal’s job satisfaction" as the research tools to conduct the investigation and research. The researching objects are the teaching staffs and principals of public junior high schools and elementary schools of Taipei city and Taipei county. In 339 elementary schools, 200 principals and 1100 teaching staffs were random-sampled to take the surveys and the return of the valid ones includes 150 principals and 858 teaching staffs. The statistical method uses the frequency, percentage, mean, standard deviation, t-test and the one-way ANOVA as the basis of the analysis and discussion of the survey result. According to the result and findings of the questionnaire survey, conclusions are made as follows: 1. The implementation of the selection of a principal leads to positive changes of principal’s leadership behavior and principal’s job satisfaction. 2. Upon the implementation of the selection of a principal, the principal’s leadership behavior tends to highly concern and take the initiative but some part needs to be improved. 3. Upon the implementation of the selection of a principal, the principal’s job satisfaction belongs to moderate satisfaction and there is still a lot of room for improvement. 4. The variable of some teaching staffs with diverse backgrounds reveals apparent differences toward the view of the principal’s leadership behavior; the variable of principal’s background reveals no differences on principal’s job satisfaction. Some suggestions are provided to, and a foundation for, educational administration organizations, principals, and future researchers for further studies.
