證券營業員對跨售業務之主管領導風格、工作壓力與離職傾向關係之研究

摘要


自從2001年實施金融控股公司法以來,金融跨售可以說是金融機構間最熱門的話題與業務,面對競爭環境的改變,證券公司營業人員也同時被要求由單一的金融商品行銷轉變為全方位理財規劃人員。 身處充滿多變與挑戰的經濟潮流中,使得證券營業員工作壓力倍增,面對沉重的工作壓力很容易因負面情緒的累積而產生離職的念頭,管理者如何善用領導風格,激發團隊士氣,降低工作壓力與離職傾向,就非常重要了。 因此本研究主要探討該行業員工面對跨業銷售時主管領導風格、工作壓力及離職傾向之間的關係。本研究透過立意抽樣方式,採問卷調查法,以國內某家證券公司的員工為研究對象,問卷共發放350份,回收 332份,回收率為94.9%,經剔除無效問卷的有效問卷為283份,有效率為80.9%。並以 SPSS 軟體進行統計分析,將描述性統計分析、項目分析、信度分析、變異數分析、相關性分析以及迴歸分析等分析結果作整理並且分析解釋。 研究結果發現:主管領導風格對工作壓力具有顯著影響;工作壓力對離職傾向有顯著影響;主管領導風格之交易型領導對離職傾。向有顯著影響;工作壓力在主管領導風格的交易型領導對離職傾向扮演中介效果

The implementation of the financial holding company was acted in 2001, the financial cross-selling is the hottest topic and business among the financial institutions. Faced with changing the competitive environment, the securities brokers are forced to change their roles from single-product market maker to the full-scope financial advisors. Under the context of rapidly-changing industrial paradigm,the securities brokers have doubled the pressure of the work.Faced with the heavy pressure of work,securities brokers very easily accumulate negative emotions to leave the securities company.Therefore managers need to know how to conduct style of leadership,stimulate group morale, decrease work stress, and reduce staff turnover. The purpose of this study was to discover the influence among leadership styles, job stress and turnover intention in cross-selling.This study take questionnaires survey method with purposive sampling on a securities company's employees. Total of 350 questionnaire issued and with collection of 332 and return rate 94.9%. Excluding invalid questionnaires ofvalid questionnaire with return of 283 and valid rate 80.9%. To conduct data analysis, the study used approaches of descriptive statistics analysis,item analysis, reliability analysis, validity analysis, variance analysis,correlation analysis ,regression analysis and process analysis. This study shown the basis of information as follows: (1) Leadership styles have a significant impact on job Stress. (2) Job Stress have a significant impact on turnover intention. (3) Leadership Styles of transactional leadership have a significant impact on turnover intention. (4) The relationship between transactional leadership Style and turnover intention is pactially mediated by job stress.
