南投縣國民小學校長課程領導與教師組織承諾對教師教學效能影響之研究

摘要


在十二年國教課程實施的教育環境下,校長課程領導有助於提升教師知能,而教師組織承諾的高低攸關學校組織的發展,且教師教學效能對學生學習有重要影響,同時研究者在教學現場也深感校長課程領導、教師組織承諾與教師教學效能之重要性。經文獻歸納發現,近十年國內缺乏對於南投縣國小教師在校長課程領導、教師組織承諾與教師教學效能之相關研究,據此本研究旨在探討南投縣國民小學校長課程領導與教師組織承諾對教師教學效能之影響。   研究者以南投縣公立國民小學110 學年度教師作為研究對象,依照教師比例分層隨機抽取各校教師為研究調查樣本。在研究方法上,採用問卷調查法,將所蒐集的資料以描述性統計、t 檢定、單因子變異數分析、皮爾森積差相關與多元逐步廻歸統計方法加以分析,獲得本研究之結論,以下分為六點: 一、南投縣國民小學教師知覺校長課程領導、教師組織承諾與教師教學效能現況感受良好。 二、南投縣國民小學教師因年齡的不同,在知覺校長課程領導有顯著差異,以「51歲(含)以上」的國小教師知覺程度較高。 三、南投縣國民小學教師因年齡的不同,在知覺教師組織承諾有顯著差異,以「51歲(含)以上」的國小教師知覺程度較高。 四、南投縣國民小學教師因性別、最高學歷、服務年資、現任職務與學校規模的不同,在知覺教師教學效能有顯著差異,以「女性」、「研究所畢業(含四十學分班)」、「16年(含)以上」、「科任」與「9班(含)以上」之教師知覺程度較高。 五、南投縣國民小學校長課程領導、教師組織承諾與教師教學效能呈現中程度顯著正相關,以「課程評鑑與回饋」與「組織認同」之相關程度最高;以「支持性工作環境」與「教學計畫準備」之相關程度最高;以「組織認同」與「教學計畫準備」之相關程度最高。 六、南投縣國民小學校長課程領導與教師組織承諾對教師教學效能具有預測作用,以「支持性工作環境」向度達到最高預測力。   最後依研究結果與結論,提出對教育現況與未來研究之具體建議,以供教育人員參考。

In the educational environment of the 12-year national education curriculum, the principal's curriculum leadership helps to enhance teachers' knowledge, and the level of teachers' organizational commitment is important to the development of the school organization, and teachers' teaching effectiveness has an important impact on students' learning. This study was conducted to investigate the relationship between principals' curriculum leadership, teachers' organizational commitment, and teachers' teaching effectiveness in Nantou County Elementary School.   The researcher used a random sample of teachers from each school according to the proportion of teachers in the 110 school years in public elementary schools in Nantou County. The data collected were analyzed by descriptive statistics, t-testing, one-way analysis of variance, Pearson's product-deviation correlation, and multivariate stepwise regression statistical methods to obtain the conclusions of this study, which are divided into six points. 1. The teachers of National Primary School in Nantou County have a good perception of the principals' curriculum leadership, teachers' organizational commitment and teachers' teaching effectiveness. 2. The teachers of National Primary School in Nantou County have significant differences in perceived principals' curriculum leadership due to different ages, and the perception level of elementary school teachers who are "51 years old (or more) " is higher. 3. The teachers of National Primary School in Nantou County have significant differences in perceived teachers' organizational commitment due to different ages, and the perception level of elementary school teachers who are "51 years old (or more) " is higher. 4. The teachers of National Primary School in Nantou County have significant differences in perceived teachers' teaching effectiveness due to different in gender, highest education, length of service, current position and school size, and the perception level of elementary school teachers who are "female", "graduate from graduate school (including 40 credits)", "16 years (or more) ", "subject" and "9 classes (or more) " is higher. 5. Elementary School principals' curriculum leadership, teachers' organizational commitment, and teachers' teaching effectiveness in Nantou County showed a moderately significant positive correlation, and "course evaluation and feedback" has the highest correlation with "organizational identification"; "supportive work environment" has the highest correlation with "lesson planning preparation"; "organizational identification" has the highest correlation with " lesson planning preparation". 6. Elementary School principals' curriculum leadership and teachers' organizational commitment in Nantou County had a predictive effect on teachers' teaching effectiveness, and the highest predictive power is achieved in the "supportive work environment " direction.   Finally, based on the findings and conclusions of the study, we propose specific recommendations for the current situation and future research of education for educators' reference.
