本研究旨在探討國立大學主管領導風格對組織公平及組織公民行為的影響及相互間之關聯情形,同時探討在不同個人背景因素下之差異情形。本研究採用問卷調查方式,以臺灣北部、中部及南部地區5所國立大學在職行政人員為抽樣母體,共取得283份有效問卷,經由結構方程式進行模型分析及假設檢定。研究結果顯示,個人不同背景因素變項,在領導風格、組織公平及組織公民行為間部分具有顯著性差異。在領導風格對組織公平的認知方面,仁慈型及德行型領導風格對員工所知覺的組織公平均有正向顯著影響,威權型領導風格對組織公平則呈現負向顯著影響。在領導風格對組織公民行為的展現方面,仁慈型、德行型及威權型領導風格對員工展現組織公民行為的影響效果不顯著。在員工所知覺的組織公平對組織公民行為展現方面,僅分配公平對員工組織公民行為有正向顯著影響。最後,根據研究結果,對國立大學領導者及後續研究者提出具體建議以供參考。
This paper aims to explore the influences of administrator leadership style on the perceived organizational justice and organizational citizenship behavior of staffs, as well as the relationship between the latter two factors. Structural Equation Modeling (SEM) is the main statistical method used for data analysis. Using data collected from 283 staffs of five national universities in Taiwan, results show that some background factors have significant impacts on the perceived leadership style, organizational justice and organizational citizenship behavior. In addition, benevolent and moral leadership styles are positively related to the perceived organizational justice. Authoritarian leadership style is negatively related to the perceived organizational justice. Findings also indicate distributive justice has a positive remarkable influence on organizational citizenship behavior of the staffs. Finally, base on the result of research, some concrete suggestions can be given to the leaders of national university and later researchers.
