摘要


本研究旨在討論靈性領導對於國小行政教師工作滿意度之影響,並探討組織認同與群體認同的中介角色。從過去的研究可發現,正向領導行為會影響工作滿意度,但卻少以靈性領導為主題。故為補足此缺口,提出本研究假設。本研究探討主管靈性領導如何對國小行政教師工作滿意度產生影響,並以組織認同與群體認同為中介因素探討兩者間關係之研究。本研究以台灣地區國小教師為研究對象,採問卷調查法,而實證結果顯示: 一、靈性領導對於教師工作滿意有顯著的正向影響。 二、靈性領導對於組織認同與群體認同有顯著的正向影響。 三、組織認同對教師工作滿意有顯著的正向影響。 四、組織認同對於靈性領導及工作滿意具完全中介之效果。 最後,依據研究結果提出管理實務上之意涵,以及未來研究建議方向。

The research is intended to discuss the influence of the spiritual leadership on the administration teachers’ job satisfaction in the elementary school, and explore the intermediary roles of the organizational identification and group identification. In the past researches, it can be found that the positive leadership can affect the job satisfaction, but the spiritual leadership is less used. Thus, the research hypotheses were proposed to fill up this research gap. This research explored how the director’s spiritual leadership effects the administration teachers’ job satisfaction in the elementary school, and discussed the relation between them with the organizational identification and group identification as the intermediary factors. This research focused on the elementary school teachers in Taiwan. Through the questionnaire survey, the empirical results show that: 1.Spiritual leadership has significant positive influence on the teachers’ job satisfaction. 2.Spiritual leadership has significant positive influence on the organizational identification and group identification. 3.Organizational identification has significant positive influence on the teachers’ job satisfaction. 4.Organizational identification have the intermediary effect on the spiritual leadership and job satisfaction. Finally, the implications of the management practice and the suggested research direction in future are put forward according to the research results.
