本研究旨在討論靈性領導對於國小教師工作敬業之影響,並探討主管情感信任與主管滿意的中介角色。從過去的研究可發現,正向領導行為會影響工作敬業,但卻少以靈性領導為主題。故為補足此缺口,提出本研究假設。本研究探討主管靈性領導如何對國小教師工作敬業產生影響,並以主管情感信任與主管滿意為中介因素。本研究以台灣地區國小教師為研究對象,採問卷調查法,實證結果顯示: 一、靈性領導對於教師工作敬業有顯著的正向影響。 二、靈性領導對於主管情感信任與主管滿意有顯著的正向影響。 三、主管滿意對教師工作敬業有顯著的正向影響。 四、主管滿意對於靈性領導與工作敬業間具中介效果。 最後,本研究依據研究結果提出管理實務上之意涵,以及未來研究建議方向。 關鍵詞:靈性領導、主管情感信任、主管滿意、工作敬業
The research is about discussing the influence of the spiritual leadership on the teachers’work engagement in the elementary school, and explore the intermediary roles of the affective trust and supervisor satisfaction. In the past researches, it can be found that the positive leadership can affect the work engagement, but the spiritual leadership is less used from the past researches. Thus, the research hypotheses were proposed to fill up this research gap. This research explored how the director’s spiritual leadership effects the teachers’work engagement in the elementary school. This research focused on the elementary school teachers in Taiwan. Through the questionnaire survey, the empirical results show that: 1. Spiritual leadership has significant positive influence on the teachers’ work engagement. 2. Spiritual leadership has significant positive influence on the affective trust and supervisor satisfaction. 3. Affective trust has significant positive influence on the teachers’ work engagement. 4. Supervisor satisfaction have the intermediary effect on the spiritual leadership and work engagement. Finally, the implications of the management practice and the suggested research direction in future are put forward according to the research results.
