本研究主要目的在探討國民中學教師兼任行政職務的動機及影響其流動的原因。本研究採用深度訪談的方式,並以三角驗證法以及內容分析法進行資料蒐集與分析。透過8位升學型公立國中兼任行政教師的訪談結果發現:一、成就期待、人情請託、生涯規劃及福利誘因是教師選擇兼任行政職務的主要原因。二、現職的兼任行政教師人格特質與職務特性愈契合時,在行政工作上有較佳的表現。三、兼任行政教師角色壓力的來源以角色過度負荷過重為主要原因,其次為角色模糊及角色衝突。四、領導與部屬交換關係的良窳也是兼任行政教師流動的重要因素。五、兼任行政教師於兼任行政職時,提升個人理想的實現、個人抱負與個人能力的施展與發揮,有助於自我實現的滿足。
Abstract The purpose of this research is to study the reasons of turnover of administrative teachers in joinery high school. By 8 teachers’ in-depth interview, we found that: first, the expectation of achievement, social relation, career planning, and benefits are the main reasons to join in or not join in administrative jobs. Second, active personality is associated with performance of administrative teachers.Third; administrative teachers have more work-role loadings. Implications of the findings for theory and practice are addressed. Five, Improve administrative teachers realize personal ideals, to display individual aspirations and their individual capacities, contribute to fulfillment in meeting.
