國軍因應國家政、經情勢發展及精粹案之執行,現正實施組織精簡、兵役制度革新,並在持續調增募兵比例狀況下,志願役士官兵為組織未來改革成功的重要因素,其質與量是否能達到標準及需求,對國軍成功轉型影響甚鉅。 如何提高人員留任意願,將是國防部為達成全募兵制目標所面臨的重要課題。本研究旨在探討官兵之留任意願是否受到組織認同、薪酬制度等因素影響。因此,以北部陸軍某機步部隊官兵為研究對象進行調查,共發出問卷200份,刪除無效問卷27份,共取得有效問卷173份,運用SPSS統計軟體進行實證分析,具體研究結果如下:1.組織認同對留任意願有顯著影響;2.薪酬制度-薪資對留任意願有顯著影響;3.個人基本資料之性別及年齡不同對薪酬制度-福利有顯著差異。 本研究發現與結論提出具意義性的管理意涵議題,但仍有管理理論一般性上的不足,本研究係以北部陸軍某機步部隊義務役官士兵為母群體,不包括砲兵、裝甲兵及補給、保修等後勤部隊或工兵、通信兵等專業部隊。最後,本研究亦對未來研究者的提出參考意見。
Responding to the country's political and economic trends, and the implementation of an upgrading program, the armed forces are in the midst of organizational streamlining and reform of the conscription system. In parallel with ongoing efforts to increase the enlistment ratio, volunteer soldiers will play an important role in ensuring the success of future organizational reforms. Whether the quality and quantity of volunteer soldiers can meet standards and needs will have a huge influence on the transformation of the armed forces. How to encourage service members to remain in the military is a major issue that The Ministry of National Defense is facing. This study sought to investigate whether soldiers’ willingness to stay in the military is influenced by such factors as organizational identity and salary system. The study conducted a questionnaire survey of a Northern Army Mechanized infantry unit. A total of 173 valid questionnaires were obtained and analyzed by means of the Statistical Package for Social Science (SPSS). The results of the study are:(1) organizational identity had a significant, positive relationship with intention to stay in the military; (2) salary system had a significant, positive relationship with willingness to stay in the military; (3) gender and age of respondents had a significant relationship with salary system. The results and processes of this study provide interesting managerial implications, but have limitations of commonality in a management theory. In this study, a mechanized infantry northern army troops soldiers compulsory military service officer as the mother group, not including artillery, armor and logistics and professional troops. Finally, this study provides recommendations for future research.
