從權力基礎觀點探討幼兒園教師的工作壓力與適應

摘要


自民國101年幼兒教育及照顧法正式上路以後,托兒所與幼稚園正式整合在一起,提昇2至6歲幼兒的教保服務品質,包括軟硬體設施、教保課程與幼兒園教師的專業教育訓練品質。然而,這個整併讓許多幼教老師面臨非幼教專業之公務員領導的問題,也面臨許多不同身分類別的教保員、幼教老師等幼兒園教師在新制度與園長領導風格上的衝突與磨合。因此本研究採用質性研究,從權力基礎觀點探討專設幼兒園之幼兒園教師的工作壓力及調適方法,透過訪談資料分析幼兒園園長的權力運用、誠信領導如何造成幼兒園教師的工作壓力。研究結果發現,1.幼兒園教師的工作壓力來源可分為:上級要求、工作本身、家長溝通、行政業務;2.幼兒園教師調適壓力的方法有:休閒娛樂活動、運動;3.園長對幼兒教育的敏感度要與時俱進;4.園長的權力要運用得當,會減少幼兒園教師的工作壓力。並根據研究結果,分別對教育行政機關、幼兒園園長提出具體建議,供實務改善之參考。

Since the early childhood education and care law was officially launched in the Republic of China in 101, nurseries and kindergartens have been formally integrated to improve the quality of education and protection services for children between 2 and 6 years old, including hardware and software facilities, education and protection courses, and professional education and training for education and protection personnel quality. However, this consolidation has caused many kindergarten teachers to face the problems of civil servant leadership who are not majoring in kindergarten education, as well as the conflicts and running-in between the new system and the leadership style of the principals of many different types of education caregivers, kindergarten teachers and other education care service personnel. Therefore, this study adopts qualitative research to explore the work stress and adjustment methods of education and protection service personnel in special kindergartens from the bases of power perspective. Through interview data, it analyzes how kindergarten principals’ use of power and integrity leadership can cause work pressure for kindergarten teachers. The results of the study found that 1. The source of work pressure for kindergarten teachers can be divided into: higher-level requirements, work itself, parent communication, and administrative business; 2. Methods for kindergarten teachers to adjust pressure include: leisure and entertainment activities, sports; 3. The principal’s sensitivity to preschool education must keep pace with the times; 4. The power of the principal must be used properly, which will reduce the work pressure of kindergarten teachers. Based on the results of the research, specific suggestions were made to educational administrative agencies and kindergarten principals for reference for practical improvement.
