領導模式對少年矯正學校經營效能之研究

摘要


本研究主旨在探討少年矯正學校以往之領導模式與經營效能之關聯;探知少年矯正學校教職員工認為最有效及希望的領導模式;並且透過研究結果,輔助法務相關單位在未來遴選少年矯正學校校長及修改相關法令,亦可提供給未來校長之領導模式作實務執行參考。   本研究採質性研究方法中的紮根理論研究法,透過與任職該校二任校長期間之資深教職員工(共8名)作半結構深度訪談,並佐以二任校長任內學生各類違規狀況統計、教職員工懲處紀錄、調(離)職人數及在校服務年資等官方統計資料,以「三角檢定」法交叉分析數據。根據研究結果,綜合歸納出以下幾點結論: 一、甲校長之領導模式為任務工作導向,並以堅定明確的領導情勢,締造良好的經營效能。 二、乙校長的領導模式為人際關係導向,然而因彈性模糊的領導情勢,導致經營效能不彰。 三、綜合結論發現,矯正學校之經營效能除了領導者本身之人格特質與領導模式有相當之關聯外,或可由體制面的修正如領導者應具相當的矯正實務及首長的行政經歷、主導校務的教育人員應具備「矯正教育」專業知能、生活管理與戒護應合併管理等,使該校之組織結構更合理,以利經營者之管理。 最後,依據研究結果建議,對少年矯正學校而言權變式的領導是較為適宜的領導;重新修訂少年矯正學校校長資格;校長應研修組織領導等專業知能;儘速召開少年矯正學校「矯正教育指導委員會」等,期使少年矯正學校制度更臻成熟以達到立法設立之目的。 關鍵詞:領導模式、少年矯正學校、矯正機構領導管理、經營效能

Abstract The purpose of this study was to investigate the relationship between the models of leadership of the juvenile correction schools and management effectiveness. Besides, I tried to find the most effective and promising models of leadership that the faculty thinks. Through the results, I also want to help people select the principals of the juvenile correction schools, amend the relevant laws, and give the future principals some practical information as the references of the models of leadership. I adopted the grounded theory of qualitative research method. I had semi-structured depth interviews with the senior faculty who worked with the two principals. Moreover, I helped the principals about the statistics of students who violated the regulations, the records of the faculty about their rewards and punishment, the numbers of faculty who left the schools and how long they worked. I used the triangulation method to cross-analyze the data. Based on the findings, I summarized the following conclusions. One principal's leadership model is task-oriented. He can create great management effectiveness by firm leadership. The other principal's leadership focuses on interpersonal relationship. But the vague leadership leads to poor management effectiveness. From the conclusions, I found that the management effectiveness of the correction schools is related to the leaders' personality and their leadership models. To help the leaders manage the organizations, we can improve the system to rationalize the structures. For example, the leaders should have enough experience and knowledge about correction and administration. Also, leaders should combine life management with guard. Finally, based on the research results, I suggested that the contingency style of leadership should be more appropriate. In addition, we should revise the qualifications of the principals of the juvenile correction schools. In order to mature the juvenile correction schools instead of wasting time and money of establishing them, the principals should improve their organizational leadership by further study and convene the committee of remedial education as soon as possibles.
