近年來組織行為相關研究紛紛採用跨層次的分析,有別於以往的單一層次分析,許多學者不約而同開始以多層次的觀點來進行研究與分析。本研究亦採取跨層次的角度,對員工投入進行探討,了解除了員工本身人格特質外,組織所擁有的人力資本與氣候對工作投入所產生的影響。本研究採取便利抽樣法,收集了23家企業共660份有效問卷,並進一步以階層線性模式對資料進行分析,討論個人層次變數(馬基維利傾向、工作投入)與組織層次變數(人力資本、服務氣候)間的關係。研究結果顯示馬基維利與工作投入存在顯著的負相關;而服務氣候與工作投入間具有正相關,並顯著地干擾馬基維利與工作投入的關係;而人力資本與服務氣候間雖具有顯著相關,但服務氣候在人力資本與工作投入的中介效果卻不顯著。最後本文依照上述研究結果提出理論意涵、管理實務與後續研究建議。
Previous research on job involvement had concentrated on either organizational level or individual level analysis. In the present study, cross-level analysis is adopted and explores the important effects of service climate between Machiavellianism and job involvement. In addition the moderating effect of service climate is demonstrated, the mediating effect is also examined in this study. A total of 660 questionnaires are valid. In data analysis, we adopt hierarchical linear modeling method to analyze the data. The results show that Machiavellianism and job involvement are significantly correlated. Moreover, service climate play a mediating roles between Machiavellianism and job involvement. However, there is no mediating effect of service climate on human capital and job involvement. According to the results, this study provides some suggestions for academic and practice.
