台灣勞動合作社教育訓練與組織承諾之關係-以工作特性為干擾變數

摘要


本研究以工作特性為干擾變數,主要目的在探討台灣勞動合作社教育訓練與組織承諾之關係,透過文獻探討,共發展出二項主要研究假設,分別是假設一:探討教育訓練與組織承諾之關係。假設二:探討工作特性對教育訓練與組織承諾之干擾效果,以組織文化、領導行為為控制變數,「教育訓練」為自變項,加入「工作特性」為干擾變項來探討對依變項「組織承諾」的影響。 有鑑於此,本研究除了進行相關文獻的探討之外,亦透過問卷調查的方式進行實證研究。本研究以問卷調查進行研究,共發出300份問卷,有效回收197份,並採用SPSS 12.0進行統計分析,針對樣本資料作信度分析、描述性統計、相關分析、迴歸分析等方法。 彙整各種分析模式而得到下列發現與結論: ㄧ、教育訓練對組織承諾(努力承諾、價值承諾與留職承諾)具有顯著的正相關。 二、工作特性之「技能多樣性」對教育訓練與組織承諾間有顯著的干擾作用;工作特性 之「工作重要性」對教育訓練與組織承諾間有顯著的干擾作用。

The purpose of this study is to explore the relationships among Education & Training and Organizational Commitment of Taiwan worker cooperation:Job Characteristics as the Intervening Variable. There were two major hypotheses that has expanded and proposed by reviewing preview literatures. In the first hypothesis, the relationship between Education & Training and organizational commitment. In the second hypothesis, A framework was built, in which the Organizational Culture and Leadership Behaviors were set as control variable; Education & Training was as an independent variables. Job Characteristics as an intervening variable, in order to discuss the impact on the dependent variable of Organizational Commitment. In view of this, it was not only the exploration of scientific or technical literature but also use questionnaire surveys to get empirical data. This research was completed by using sampling method and questionnaire. The total of 300 questionnaires were sent out and 197 valued questionnaires were collected to carry out the analysis. The statistical analysis was conducted by using SPSS 12.0 statistic software. The series of reliability analysis, descriptive statistic, correlation analysis, multiple regression analysis were carried out. Conforming the various analysis patterns, the below findings and conclusions are established: 1. The influences of Education & Training on Organizational Commitment, effort commitment、value commitment and retention commitment are positive. 2. skill variety has an obvious and interfering influence on Education & Training as well as Organizational Commitment;task significance has an obvious and interfering influence on Education & Training as well as Organizational Commitment.
