大台北都會區85℃員工工作滿意度之研究

摘要


隨著社會變遷,台灣已逐漸轉型成以服務業為主的產業型態,由於服務業是以「人」為服務對象,因此員工工作滿意度也顯得格外重要,儼然成為各大企業所重視的議題。因此,本研究以大台北都會區85℃複合式連鎖店為對象,利用工作特性模式(JCM)與Kano模式探討服務業員工工作滿意度,有別於一般常見衡量員工滿意度之方法。藉由包含47個題項的問卷調查,本研究使用激勵潛能分數(Motivating Potential Score, MPS),用以代表是否具有激勵工作者潛能的特性,並以Kano二維品質模式來歸類工作滿意度之屬性,藉此進一步找出員工在意的關鍵品質要素,研究結果發現,大台北都會區85℃門市人員以二十至二十五歲擁有大學學歷的單身女性居多,整體而言,具高中(職)學歷者以及服務年資為四至五年之員工,感到較高的工作滿意度。另外,針對Kano二維品質模式來歸類工作滿意度之屬性,發現有兩項一維品質,三項必須品質,以上發現提供85℃在工作設計及改善員工工作滿意度之參考依據,使85℃企業能在有限的資源內作最有效的分配,進而改善工作品質、提升生產力、增加員工工作滿意度。

Amid society changing, service industry has taken the helm in Taiwan. As the service industry offers services to “people”, employee working satisfaction level has thus become so important that all major corporations treat it as indispensable issue. Questionnaires are conducted on 85℃ Compound Chain Stores in this research, Job Characteristics Model (JCM)and Kano two-dimension model are used to explore work degree of satisfaction in service employee. Instead of other methods frequently used for measuring employee satisfaction level, Survey by including 47 items of the questionnaire, Motivating Potential Score (MPS) is used in this research to indicate whether the jobs could own the features of motivating employees potentiality. Kano two-dimension model is also used for sorting the attribute of working satisfaction so as to search the critical quality elements that employees cares, the study shown that 85℃ in Taipei retail sales personnel much of 20 to 25 years old have the university school record unmarried female. Overall the education level (duty) as the high school and the period of service is four to five year staff, has highly the degree of satisfaction. Moreover aims at the Kano two-dimension model to classify attribute of the work degree of satisfaction, discovered that has two one-dimensional quality element, three items must-be quality element, the above gives reference and helps 85℃ to improve the staff in the job design and the degree of satisfaction, enables the enterprise to make the most effective assignment in the limited resources, then the improvement workmanship, the promotion productive forces, increase the work degree of satisfaction.
