行政的追隨者,還是教師的領頭羊—學年主任工作經驗之建制民族誌研究

An Administrative Follower and Leader of Teachers: The Institutional Ethnography of Grade Directors’ Work Experiences

摘要


本研究受建制民族誌的啟發,再輔以分布式領導的觀點,旨在透過對國民小學的學年主任工作經驗進行探究,從中尋找形塑學年主任工作經驗的權力關係與特定論述,以探究學校組織的建制歷程。本研究選定中部都會區的一所個案學校為研究場域,以學年主任工作經驗為研究對象。研究過程中以密集訪談、參與觀察、文本蒐集等方法進行資料蒐集,報導人包括100學年度與101學年度的12位學年主任、4位學年老師、8位學校行政處室成員、校長。資料分析階段,首先,從學年主任工作的學校、學年脈絡底下進行分析,描繪學年主任工作所屬的場域。接著,由報導人的工作經驗分享中整理出運動會、月考、非例行性教育活動等三個重要不同類型事件,從中構繪學年主任工作所付出的無形勞動。本研究發現「好老師論述」支配學年主任工作,學年主任位於一個例行公事化的勞動處境,國小裡的學年主任工作既是行政的追隨者,也是教師的領頭羊,「協調」是學年主任工作裡看不見的一種勞動。

Inspired by institutional ethnography, this study investigates the work experience of grade directors in elementary schools from the perspective of distributed leadership. The author-ity relationship and specific discourse regarding the work experience of grade directors are also discussed to explore the institutional processes of school organizations. This study se-lected a case school for investigating grade directors’ work experience from an urban area of central Taiwan. Research data were collected via intensive interviews, participant ob-servations, and accumulating texts from interviewees, who included 12 grade directors, 4 grade teachers, 8 administrative staff, and the principal of the case school for academic years 2011 and 2012. During the data analysis stage, the case school and grade context in-formation were first analyzed to determine the field in which the grade directors were em-ployed. Subsequently, based on the interviewees sharing their work experiences, 3 major events of different types (i.e., sports days, monthly examinations, and non-routine educa-tional activities) were summarized and organized. The 3 events exemplified the invisible effort that grade directors devote to the school. The results indicated that the “good teacher discourse” dominates grade directors’ work, and grade directors are situated in a routinized work environment. Grade directors of elementary schools serve as both administrative followers and leaders of teachers. Coordination is an invisible task performed by grade directors.
