派外人員之文化智商、跨文化適應及職涯成功之相關研究—以職涯資本為調節變項

摘要


企業在全球化的浪潮下,為了追求利益,希望把產品賣向廣大的市場、利用便宜的工資和使用低成本的原物料製造產品。在上述情形下,派外人員扮演一個重要的角色。在全球化趨勢及中國的改革開放政策下,海外投資在這10年間快速成長,因此,在不同國界中移動的派外人員成為企業活動中重要關鍵。 本研究以在台灣的派外人員為研究對象,以文化智商為自變項,以職涯成功為依變項,跨文化適應為中介變項,並加入職涯資本作為調節變項,研究變項之間的關係。本研究使用郵寄紙本和電子郵寄方式發放,共回收208份有效問卷進行分析,資料分析方式採用描述性統計分析、驗證性因素分析、信度分析、獨立樣本t檢定、單因子變異數分析、相關分析及複迴歸分析法來驗證研究假設。經由上述分析後,本研究得出以下研究結果: 一、派外人員的「文化智商」會對其「跨文化適應」產生顯著正向影響。 二、派外人員的「跨文化適應」會對其「職涯成功」產生顯著正向影響。 三、派外人員之「跨文化適應」對於「文化智商」和「職涯成功」具有部份中介效果。 四、「職涯資本」在「跨文化適應」與「職涯成功」間不具有調節效果。但「職涯資本」構面在「跨文化適應」構面間,顯示具有部分調節效果。 根據研究結果,提供具體結論與建議供相關單位與後續研究之參考。

The international corporation needs lower cost personnel and sell product to other country. Under this situation, expatriates become more important in the corporation.In the trend of globalization and liberalization by China, investment by overseas grew rapidly in the last decade. Now, expatriates play an important role in business across national boundaries. This study adopted the cultural intelligence of Taiwanese expatriates variable, career success as dependent variables, cross-cultural adjustment as mediator variables. In the study, career capital was a moderator between the mediator and dependent variable to examine the moderating effect. Data are collected from mailing questionnaires. A number of 208 valid questionnaires were gathered and put into the analysis. Data are analyzed by descriptive statistical analysis, confirmatory factor analysis (CFA), reliable analysis, independent t-test, the one-way ANOVA, correlation analysis, and multiple regression analysis were conducted to test the relationship among the hypotheses. The results are summarized as follows: (1)Cultural Intelligence has positive effects on cross-cultural adjustment. (2)Cross-cultural adjustment has positive effects on career success. (3)Cross-cultural adjustment has partial mediation effect between cultural intelligence and career success. (4)The career capital doesn’t have moderated effect between cross-cultural adjustment and career success. Howerver, career capital dimensions have moderated effect between cross-cultural adjustment dimensions and career success. Based on the research results, the concrete conclusions and suggestions will be provided to related company and future study as references.
