在現今這個高度國際化的時代,企業基於各種考量紛紛至國外設廠,母國總公司為了對海外子公司或是所屬之海外營運單位之營運加以掌握,故將母國公司的員工派至海外。外派的人員對於企業來說是一項龐大的投資,而外派任務的成功與否其關係到的並非單純表面所呈現的數值。所以,指派能力適合且有動機接受任務的員工,對於外派任務的達成與否是相當重要的。除了員工本身是否有動機是考量之外,戰士在外打仗後勤的補給支援是重要的,故本研究除了探討員工的外派動機之外也將對於企業在外派人力資源管理措施的實行上進行討論。 本研究將探討人格特質對於外派動機的影響,試圖找到擁有較高外派動機的員工以作為企業在甄選外派任務的員工時之參考方向,另外也針對企業外派人力資源管理措施對於員工外派動機的影響,試圖找到影響員工外派動機最大的人力資源管理措施。除了探討上述兩者之外,將對於人格特質與外派人力資源管理措施的交互作用對於外派動機的影響進行分析。經過資料的收集與整理,並透過統計軟體的分析得出以下研究結果: 1.人格特質中外向性和親和性特質表現較高者,其外派動機較為強烈,此兩種特質者與外派動機的關聯性較強,並且是為正向的關係,表示越是外向性與越是親和性者對於外派動機的強度也越高,故企業在選擇外派人員時,除了其能力是否適合之外,可以針對外向性與親和性高的員工進行外派任務的徵詢。 2.在外派的人力資源管理措施上與員工外派動機最有影響力的是外派的薪資福利。外派薪資福利與外派動機有顯著的關聯性,故企業要吸引員工接受海外派遣的任務時,必須以有激勵性的薪資和優厚的福利做為誘因。 3.人格特質與外派人力資源管理措施的交互作用對外派動機的影響分析中可以看出,當企業外派人力資源管理措施實行得當時,人格特質對於外派動機的影響力較微弱,此即表示,能讓員工有較高度的外派動機並非人格特質所影響,影響力最大的是企業外派人力資源管理措施。
Now, it is the time of high degree of internationalization, based on various considerations to set up factories abroad. Headquarters assign employees to do expatriate assignment to control the operation of subsidiaries. Expatriate is a huge investment for the enterprises, so it is very important to assign employees who have capacity and motivation to achieve expatriate mission successful. In addition to the consideration of the support of enterprise is very important, too. So this study will investigate the employees’ motivation and human resource management of enterprises. This study will explore the personality traits influence expatriate motivation, trying to find the employees have higher motivation, and the influence of expatriate motivation for human resource management of expatriation, trying to find the greatest influence expatriate motivation of human resources management. In addition to both of the above, the analysis for influence expatriate motivation of the interaction of personality traits and human resource management. Through data collection and analysis of statistical software obtained following findings: 1.Employees of high level of extraversion and agreeableness have higher expatriate motivation. So when enterprises will choose employees to do the expatriate assignment, they can choose the employees of high level of extraversion and agreeableness. 2.The most influential for human resource management are salary and benefits. When enterprises will attract employees to do the expatriate assignment, enterprises will provide encouraging salary and benefits. 3.The influence of the interaction of personality traits and human resource management is that enterprises’ human resource management work more completely, then influence of personality traits for expatriate motivation is weaker.
