隨著現今經濟環成長、資訊科技的發達,企業組織面對時代變遷的考驗。因此,企業為了永續經營而對企業組織作變革,而變革過程中,員工的知覺、認同程度及其行為,也會影響著變革成敗。 本研究將以員工的組織變革知覺對建言及順從之影響,並檢驗組織認同在組織變革知覺與建言和順從之中介效果。 本研究採用問卷調查法,總計發出250份,共回收有效問卷238份,研究結果如下: 一、組織變革知覺對組織認同具有顯著影響。 二、組織變革知覺對建言(對同事之建言、對主管之建言)具有顯著影響。 三、組織變革知覺對順從具有顯著影響。 四、組織認同對建言(對同事之建言、對主管之建言)具有正向顯著影響。 五、組織認同對順從有正向顯著影響。 六、組織認同在組織變革知覺(變革效益知覺、擔憂工作權益知覺)與建言(對同事之建言、對主管之建言)具有顯著部分中介影響。 七、組織認同在組織變革知覺(變革效益知覺、擔憂工作權益知覺)與順從具有顯著部分中介影響。 最後,本研究依據研究結果,提出相關建議供企業與未來研究建議之參考。
Nowadays, the global fast economy grew and rapidly technological advances, the organizations face the test of change. For the sake of long-continued business operations, the organization should make changes. In the process of organization change, the employee’s perception of the change, organizational identification and their behavior are the key of success. This study explored the relations between the employee’s organization perception, voice and obedience in organization change, and the mediated role of organization identification and uses the questionnaire survey procedure, the grand total provides 250 questionnaire, recycling effective questionnaire 238, the effective questionnaire recycling a rate 95.2%, the questionnaire information has confirmed after the return analytic method, obtains the following a conclusion: 1. Organizational change perception has significant effect on organization identification. 2. Organizational change perception has significant effect on Voice(Speak out and Speak up) 3. Organizational Change Perception has significant effect on Obedience. 4. Organization identification has significant positive effect both on speak out and speak up. 5. Organization identification has significant positive effect on obedience. 6. Organization identification has partial mediating effect on organizational change perception and voice(Speak out and Speak up). 7. Organization identification has partial mediating effect on organizational change perception and obedience. Based on the research results, the concrete conclusions and suggestions will be provided to the enterprise and further study as the references.
